Objectives The purpose of this study was to describe the status of nurses' social network,work engagement and organizational citizenship behavior(OCB)and to explore their relationship.Through semi-structured interview to explain and supplement the quantitative results.Prompt manager to pare more attention to nurses' social network,provide the references for improving nurses' work engagement and OCB.Methods This study combined quantitative research and qualitative research.In the quantitative study stage,a total of 329 nurses were selected from 3 third-level general hospitals from Zhengzhou between December 2015 and August 2016 by convenience sampling method.One-to-one questionnaire survey was used.General information questionnaire,social network questionnaire,work engagement scale and nurses' OCB scale were used to investigate the status of social network,work engagement and OCB and to explore their relationship.Data was analyzed by UCINET,SPSS 21.0 and AMOS 21.0 software.The statistical methods included descriptive analysis,t-test,variance analysis,K-W test,correlation analysis,regression analysis and structural equation model analysis.The qualitative research used semi-structured interview,17 nurses were selected from participate in the first stage survey with purposive sampling between September 2016 and January 2017.The interview data was refined and analyzed to confirm and complement quantitative research to clarify the effect of social network on work engagement and OCB.Results 1.The mean of degree centrality of nurses' social network was(37.22±10.77),the mean of degree centrality of work network was(42.57±14.40),the mean of degree centrality of friendship network was(30.09±9.43).The average score of work engagement was(3.91±0.95),average score of 3 dimensions were as following: vigor(4.02±1.03),dedication(3.97±1.08),absorption(3.75±1.16).The average score of OCB was(4.11±0.31),average score of 5 dimensions were as following: responsibility consciousness(4.31±0.38),self development(4.08±0.49),help colleague(4.08±0.35),initiative Service(4.0±0.41),organizational identification(3.92±0.48).2.There are significant differences in the degree centrality of nurses' social network with different hospitals,nursing age,department,nursing age in department,children situation,human relations,title,monthly income and research experience(P <0.05),in the scores of work engagement with different age,hospital,children and monthly income(P<0.05),in the scores of OCB with different hospitals,department,nursing age in department,children,human relations and titles(P<0.05).3.The correlation coefficient of nurses' social network and work engagement was 0.386(P<0.001),of social network and OCB was 0.349(P<0.001);of work engagement and OCB was 0.482(P<0.001).Social network(?=0.133,P<0.05)and work engagement(?=0.426,P<0.05)were the motivator of OCB.Work engagement played a partial mediation effect between Social network and OCB,mediation effect accounted for 53.53%;the intermediary effect of absorption was more prominent.4.Nurses' positive perception on nurses' social network was extracted 3 themes:resources support,meet the nurses' demand,stimulate the subjective initiative.Concluding the 4 common characteristics of nurses,whose social network degree centrality is high in the organization: positive emotions,self-confidence,try to self-actualization,good colleagues relationship.Conclusion 1.Degree centrality of nurses' social network was at low level,the nurses' work engagement was in the intermediate-level,and the level of OCB was above middle level.Social network and work engagement had direct positive effect on OCB,Social network had indirect positive effect on OCB by the mediating effect of work engagement.2.Social network could provide resource support for nurses,meet the basic psychological needs,stimulate the intrinsic motivation,improve work engagement,promote OCB.3.Managers should insight nurses' social network in the department,and take effective measures to promote healthy development of nurses' social network,so as to improve work engagement and promote nurses to do more organizational citizenship behavior.
