Performance reform is a key session in the transformation of production and operation institutions into enterprises,and it is also the only way for production and operation institutions to adapt to rapid economic development.In order to get rid of the dilemma faced by the performance reform,it is vital for commercializing J Design Institute to establish a new performance management system.The existing research provides a reference for the performance management of J Design Institute,but for J Design Institute,it is necessary to explore the more suitable performance management model for itself.Therefore,the research in this paper has certain theoretical and practical significance.This paper first studies the performance management issues in the process of commercializing J Design Institute.Then it analyzes the problems and causes of performance management in the process of commercializing J Design Institute in detail.The performance management system optimization plan of J Design Institute has been formulated,and performance management guarantee measures which are in line with the current development of J Design Institute have been formulated to ensure that the performance management system of J Design Institute can operate efficiently in the process of enterprise transformation.In terms of the problems and causes of performance management in the process of commercializing J Design Institute,first,this paper introduces the basic development and organizational structure of J Design Institute currently.At the same time,based on the current performance management situation of J Design Institute in the process of commercializing,the paper analyzes the problems existing in the performance management of commercializing J Design Institute from the four aspects,which are planning,evaluation,communication and diagnosis of performance.Finally,this paper deeply analyzes the above problems.The main reasons for these problems in J Design Institute’s performance management are: the lack of managers and employees’ performance management awareness,imperfect system construction and weak system implementation.In terms of performance management system optimization in the process of commercializing J Design Institute,based on the performance management system optimization principles applicable to the current management situation for J Design Institute,there are three optimization measures to optimize the performance management system from change of concept,job rank and performance appraisal,which are changing the way of decision-making,building a job rank system and establishing a scientific and effective performance appraisal system.In terms of performance management guarantee measures in the process of commercializing J Design Institute,this paper puts forward the guarantee measures of performance management from three aspects: optimizing the organizational system,strengthening the system construction,and shaping the corporate culture of performance management.These measures guarantee the optimization measures in the process of commercializing J Design Institute can operate normally and play the expected role.The value of the research results of this paper lies in taking performance management and its optimization as the starting point,aiming at the performance management in the process of commercializing J Design Institute and systematically analyzes the problems and causes of J Design Institute’s performance management.Based on this,it proposes performance management system optimization and guarantee measures in line with the current management situation of J Design Institute,which can not only solve the management problems of J Design Institute,but also put forward suggestions for its long-term development after commercializing.At the same time,it provides necessary reference for the other institutions when they need to commercialize.
