In the 21st century,comes along with the speedy development of global economy and scientific and technological innovation,R&D innovators are becoming more and more important in the economic development.In the fourteenth five-year plan period,in order to support their independent innovation and research and development,China issued relevant policies in science and technology,finance,tax and revenue to encourage small and medium-sized scientific and technological enterprises to independently improve their research and development capabilities.SDKW company is a typical technology-based small and medium-sized enterprise,dedicated to the research and development,production and sales of the internet related products;and is a high-tech enterprise focusing on software and hardware product research and development,which is still in the initial stage.The company adopts the product differentiation strategy and adheres to the independent product research and development.In order to better inherit,develop and innovate the technical knowledge and ability of independent innovation,and enhance the main competitive strength of the company,the company is in special need of building R&D personnel succession planning.Based on the above background,this thesis chooses R&D personnel of SDKW company as the research object,by consulting relevant literature,conducting questionnaires on R&D personnel and interviewing R&D management personnel,combining with the current internal and external environment,corporate strategy and the company’s own advantages and defects,to analyze the current situation of R&D personnel,find out the problems of R&D personnel succession management and analyze the causes;based on the company’s development strategy,the succession planning of R&D personnel has been constructed,including the overall idea of R&D personnel succession planning,supply and demand prediction for R&D personnel successors,establishment of R&D personnel competency model,appointment and development planning for R&D personnel successors;in order to ensure the implementation effect of the succession plan for R&D personnel,this thesis brings forward the related supporting measures from the aspects of organization,system,culture and informatization.The succession planning of R&D personnel is a dynamic process,which needs to be gradually implemented,adjusted and improved,in combination with the company’s strategic objectives,the changes in the internal and external environment and the sustainable development of the company’s own scale.This thesis aims to improve the level of R&D and development management through the establishment of R&D personnel succession planning,realize the inheritance and progressment of the enterprise’s independent innovation technology knowledge and ability,enhance the level of innovation of the whole R&D team,achieve the growth together of R&D personnel and the company,and finally makes a twin successes.
