The shortage of talents in the chip industry has been a hot topic for several years.As the United States included many enterprises in the sanctions list of physical enterprises in 2019,the United States and other western countries successively imposed comprehensive technical sanctions on Chinese technology enterprises,especially in the field of chip related technology.This made the world realize that chip safety and national security are inseparable.Semiconductor integrated circuit enterprises around the world have increased R&D,production expansion and factory construction,and increased talent recruitment,The competition for R&D talents is particularly fierce.As the world’s leading fabless semiconductor and device design company,H company is mainly responsible for the group’s chip domestic and export sales.Under the current severe domestic and international situation,it has also entered the survival and development stage.If an enterprise wants to maintain its competitive advantage,continuously create value,and lead and focus on key fields,it needs to ensure the input of scientific research forces and establish a team that can fight wars and fight hard battles.The team comes from the recruitment of R&D personnel.Campus recruitment,as a special form of external talent acquisition,has been increasingly favored by large and medium-sized enterprises in recent years.As a new force,fresh graduates are full of vigor and strong plasticity,and will certainly become the backbone of the future development of enterprises.In the campus recruitment,H company has clearly shown the problems of general student intention,many external choices,difficult contract signing,general quality of contract signing students and low number.Thesis mainly diagnoses the problems existing in the campus recruitment of R&D personnel of H Company and puts forward improvement strategies.Through the analysis of the composition and acquisition methods of R&D personnel in H Company,it is concluded that campus recruitment is an important channel for H Company to acquire R&D personnel.Through a questionnaire survey of 158 R&D students who participated in the campus recruitment of R&D personnel of H Company,the target of campus recruitment,it was identified that the campus recruitment of R&D personnel of H Company had problems such as untimely feedback of the campus recruitment process,lack of professionalism of recruiters,insufficient recognition of talent evaluation,and poor pertinence of campus recruitment publicity.Through interviews with relevant internal personnel,we determined the existence of these problems and found out the reasons behind them,mainly because of the lack of systematicness in the campus recruitment process management of H Company,the lack of standardization in the campus recruitment personnel management,the lack of strategy in the campus recruitment brand building,the unclear internal cooperation mechanism,and the lack of management of the campus recruitment talent pool.Finally,the author puts forward improvement strategies from the perspective of human resource recruitment management,which can provide reference for the future campus recruitment of R&D personnel of H Company.For H Company,the successful way of R&D and recruitment is to continuously improve the effectiveness of recruitment,optimize the recruitment process and improve the experience of candidates.
