The report of the 20 th National Congress of the Communist Party of China proposed to "accelerate the construction of a high-quality education system,develop qualityoriented education,and promote educational equity".Accelerating the high-quality and balanced development of compulsory education and narrowing the gap between urban and rural areas is an inevitable requirement for promoting educational equity and building a high-quality education system.Rural junior middle school education is the basis for rural students to enter higher institutions to continue to receive education,but also to receive vocational education or technical training,start to engage in various work.As the backbone of the development of rural education,the working enthusiasm and professional ability of young teachers in rural middle schools are related to the quality of rural education and the future of rural students.However,with the change of social environment and young teachers’ ideas,many young teachers appear "lying flat" mentality,which is not conducive to the sustainable development of rural education.How to motivate young teachers in rural junior middle schools under the new background and build a team of enterprising and highly responsible young teachers is an urgent problem to be solved.This study takes young rural junior middle school teachers in District J of Qingdao as the research object.Under the guidance of two-factor theory and Potter-Lawler comprehensive incentive theory,combined with the working conditions of the research object,the study adopts the questionnaire survey method to investigate the working status of young rural junior middle school teachers in District J from the aspects of job involvement,job performance,remuneration and reward.The job satisfaction of rural junior middle school teachers was investigated from the aspects of working environment,interpersonal relationship,performance reward,career development and work achievement.After sorting out and analyzing the data,the problems reflected in the data analysis are explored through in-depth interviews,and the incentive status of young rural junior middle school teachers in District J is analyzed based on this.The research found that the overall job satisfaction of the young teachers in rural middle schools in District J is not good,and there are some problems in their work,such as teaching input to be improved,teaching achievements are not outstanding,rewards and work achievements lack correlation,and it is difficult to form an incentive cycle,which indicates that there is room for optimization of the incentive status of young teachers in rural middle schools in District J.In order to explore the effects of different incentive factors on young rural junior middle school teachers,this study conducted a questionnaire survey from the aspects of work environment,interpersonal relationship,performance reward,career development,work achievement and so on,and found that the incentive effects of performance reward,career development,work achievement,interpersonal relationship and work environment on young teachers decreased successively.By combining the theoretical basis and practical situation,this study analyzes the existing problems in the motivation of young teachers in rural junior middle schools in District J,and believes that the current rural junior middle schools are facing internal and external difficulties,and their management level needs to be improved.The values of young teachers change and their behavioral orientation differs.There are some problems such as lack of role and lack of subdivision incentive policy in educational administrative departments.Therefore,this study puts forward optimization suggestions from the three aspects of education administrative departments,rural junior middle schools and young teachers themselves,including perfecting incentive mechanism and optimizing incentive measures;Improve the school management level,build a harmonious mutual aid campus;Strengthen the spiritual motivation of young teachers and stimulate their internal driving force.Hope to provide a reference for rural junior high school young teachers incentive,to improve the management level of rural junior high school and teaching quality slightly.
