In recent years,the uneven development of urban and rural education has become prominent.For instance,rural ordinary high schools are confronted with problems such as the shrinking amount of students and the loss of faculty.Therefore,young teachers are the hope of the future development of schools,and promoting the professional development of young teachers is an important part of rural high schools to break the bottleneck of development.As an essential measure of raising the enthusiasm of young teachers,incentive policies can stimulate the potential of teachers,improve the core competitiveness of schools.However,At present,there are many shortcomings in the incentive policies of young teachers in rural high schools,which seriously affect the development of teachers and schools.In this thesis,questionnaires and interviews are used to study the status of incentive policies for young teachers in four rural high schools in Lishui city.Through research and analysis,this thesis concludes that the most unsatisfactory incentive policies for young teachers include school subsidies,ranking of teaching achievements,salary level,participation in democratic management,humane care and so on.Moreover,it is the incentives factors,including salary level and welfare subsidy,reasonable and effective system,passion for work,opportunities for development and promotion,excellent leadership,etc,that are the most important for young teachers.Besides,young teachers pay great attention to material and spiritual needs,value the incentives in working relationships,and attach great importance to personal growth.Through investigation and research,this thesis also found the following problems: support for the education sector is insufficient,rural high school positioning is incorrect,grasp of the needs of young teachers is lacking,construction of incentive system lags behind,and the concept of human resources management is weak.Based on the above results,this thesis puts forward some suggestions on the construction of incentive strategies for young teachers in rural high schools from three aspects.Firstly,the education department should increase the investment in rural schools and render the systems,like appraisal and award reformation system and the professional titles promotion system,more beneficial to the rural high school teachers.Meanwhile,the department should also improve the management quality of school leaders and strengthen the development support for young teachers.Secondly,the rural ordinary high school should establish an organizational culture of trust and fairness,create a training system of sustainable development,and built a platform for young teachers to display their talents.Thirdly,young teachers should set up the concept of lifelong learning,construct the career development plan,and explore the best way of self-incentives.This thesis systematically combs and contemplates on the status of incentive policies and incentive factors of young teachers in rural high schools,enriches and develops the incentive theory.Also,it summarizes the current situation,analyzes the causes and constructs strategies of the incentive policies for young teachers,which is of practical significance to the development of the young teachers,the construction of incentive system of the faculty and the development of the rural ordinary high school.
