Current leaders and key teachers of the disciplinary team is facing a crucial period for the replacement of old. Young teachers are in life to create the best age period, more solid theoretical basis of their expertise, knowledge broader, more active thinking, innovation ability, is to promote higher education an important force for reform and development, on behalf of the Higher Education Development future. The group of young teachers with some particularity, complexity and diversity of their needs,and demand their own age, as young teachers, the growth of knowledge,status change and the relationship between people and change, and how targeted effective incentive for young teachers, give full play to the talents and wisdom of young teachers is of concern for college administrators. Only by understanding the special needs of young teachers,can be targeted to special incentives to its focus on training,support,so that the outstanding top-notch talent to the fore.In this study, Herzberg's two-factor theory, design a "Satisfaction of Young Teachers questionnaire with the motivating factor," Random survey from South-central university for nationalities, zhongnan university of economics and low and Hubei university for nationalities,In total 131 young teachers surveyed, 124 questionnaires were actually recovered by screening of 121 valid questionnaires. The return effective rate was 97.6%.1.Based on the satisfaction state of health and incentives factors for young teachers,we found that:(1) For Overall,young university teachers are satisfactory of various factors overall condition. Considered to be more satisfied with the overall satisfaction level were 52.1% and 25.6%.(2) Distinction between health factors and incentives,we found that young teachers are satisfied with the health factors(wages, benefits, social recognition and social status, etc.) in general,accounted for 22.3% overall, 58.7%.But the satisfaction from the analysis of motivational factors, there are 34.7% of the young teachers in motivating factors (organization and management, working conditions, etc.) are not satisfied with the health factor of 19% compared to the satisfaction of certain differences. The results show that: Overall, the satisfaction of young teachers is relatively high, but incentives in the health factors and the performance differently.TA-level factors on health of young teachers and incentives were not satisfied with the proportion of 18.3% and 17.3%,doctoral degrees and master's degree on the health factors of young teachers Were not satisfied with the proportion of 12%, 13%, but in the satisfaction of motivation, master degree education of young teachers are not satisfied with doctoral degrees than young teachers are not satisfied with the degree of Master degree of dissatisfaction accounted for 36 young teachers % of young teachers, doctoral degree, 25% not satisfied.2. Factors for young teachers found that the degree of attention:(1) Overall, young college teachers and incentives for health factors are more concerned that these factors were important and more important, 25.6%, 62.1%, not important and only 12.3%.(2) Health factors and incentives to distinguish between, the study found: that the important health factors, the more important accounting for 22.3%, 58.7%, 19% not important; that an important motivating factor, the more important accounting for 23.2%, 52.1% , 24.7% not important. In other words, most of the subjects of investigation (the motivating factor) are more important than health factors.(3) From the gender, occupation, education and other variables found that:①young female teachers than male teachers pay more attention to youth health factors, health factors that are important proportion of 87.4% and 81.1%, while young men than women teachers, young teachers pay more attention to motivational factors That incentives were important proportion of 90.7% and 85.4%;②titles at a low level (assistant lecturer) of the young teachers pay more attention to health factors, young teacher teaching assistant and instructor-level factors considered important proportion of health-care 86.2%, respectively And 90.6%, while the higher grade level (associate professor) and pay more attention to incentives for young teachers, young teachers, associate professor and professor-level motivational factors that were important to the proportion of 93.5% and 95.7%;③contrary to the young teachers who get master degree ,the young teachers, who get doctor degree, pay more attention to health factors, health factors that are important proportion of 89.4% and 84.8%, while the doctoral degree Master's degree than young teachers of young teachers pay more attention to incentives for, that incentives were important proportion of 86.1% and 79.8%.Based on the findings of the analysis, the paper needs of young teachers a summary of structural features found in different gender, different titles, and different education needs of young teachers have different emphases. In the analysis of the results of the study, based on the combination with two-factor theory, this paper proposes a series of sound advice: in the elimination of the factors that lead young teachers are not satisfied, the main emphasis should be the welfare of different groups of young teachers build good will and work environment; In addition, we also improve the performance appraisal system should be adopted to provide more learning opportunities and encourage learning and support young teachers to participate in school management to enhance decision-making process so young teacher satisfaction and motivation.
