| The construction of the rural teaching team is an important guarantee for the development of rural schools,the establishment of a reasonable and effective teacher incentive mechanism is the key to accelerate the construction of the rural teaching team.Only when the incentive mechanism is applied to teacher management accordingly can teachers’ working enthusiasm be better stimulated and the healthy and sustainable development of teachers be promoted.The existing research and survey object involves many groups such as college teachers,vocational college teachers,primary and secondary school teachers,and kindergarten teachers,but There is insufficient attention to the motivation of young teachers in rural primary schools.The research object of this paper is young teachers from rural primary schools,with Herzberg’s two-factor theory and Maslow’s hierarchy of needs theory as the foundation,which divides teacher incentive into six dimensions: economic reward,working environment,leadership management,interpersonal relationship,training and promotion,work itself through research methods such as literature consultation,questionnaires and individual interviews.The research is mainly divided into four parts: Part I: Explaining the main reasons and researching significance of the selected subject and understanding the current research status of teacher motivation through literature review,definition of core concepts and introduction of theoretical basis;Part II: Introducing of the research methods,research tools and data processing;Part III: Combining the questionnaire and interview content,summarizing and analyzing the problems and reasons of incentive measures for young teachers in rural primary schools by using the two-factor theory;Part IV: Proposing the optimization path of incentive measures for young teachers in rural primary schools via using the two-factor theory and Maslow’s hierarchy of needs theory.Through a survey of 329 young teachers in rural primary schools,it is found that the average job satisfaction of young teachers in rural primary schools is 2.788,which is below the middle level,based on an in-depth interview with 15 rural primary school principals and young teachers,it is concluded that there are some problems in the incentive of young teachers in rural primary schools,such as the slow growth of teachers’ salary in terms of economic compensation and the working environment,the future of school development is not clear enough;leadership management,leadership skills need to be strengthened;training and promotion,training opportunities are less;work itself,teachers teaching autonomy is limited.The reasons are lack of growth,lack of planning,lack of scientific management system,lack of diversity in team building,lack of fairness in teacher training,lack of autonomy in education and teaching.In the light of the above problems,this paper puts forward the ways to optimize the incentives for young teachers in Rural Primary Schools:strengthen cultural construction in health care factors and enhance the happiness of young teachers in rural primary schools;adopt flexible management to enhance the sense of participation of young teachers in rural primary schools;improve development planning and enhance the sense of belonging of young teachers in rural primary schools;implement policy guarantee to enhance the sense of security of young teachers in rural primary schools;innovate the education model in terms of incentive factors,enhance the sense of achievement of young teachers in rural primary schools;extent the channels for growth,enhance the sense of effectiveness of young teachers in rural primary schools. |
