As the key part of teacher management,teacher incentive plays a vital role in improving teachers’ enthusiasm and initiative.In recent years,in order to encourage more teachers to devote themselves to rural education,strengthen the construction of rural teachers,and solve the problem of insufficient rural teachers,our country has successively issued a series of policy documents on incentives for rural teachers,fully reflecting the country’s care.The development of rural education depends on the support of rural teachers.How to mobilize the enthusiasm of more than 3.3 million rural teachers across the country through incentives and create a rank of rural teachers with high responsibility and strong mission,has become the most important issue to be sovled in the current.This research has systematically reviewed the relevant literature on teacher incentive at home and abroad,defined the core concepts of rural middle school teachers,incentive strategy,and systematically elaborated the comprehensive incentive theory.Based on these work,taking the rural middle school teachers in G province as the target,a questionnaire survey was conducted on the current situation of teacher incentive in rural middle schools,and in-depth interviews were conducted.The study found that rural middle school teachers have not worked hard enough in their teaching work.Meanwhile,their work performance is uneven.Besides,rural middle school teachers have relatively limited rewards.Moreover,the overall satisfaction of rural middle school teachers is not high.The main reasons are as follows: the generalization of the duties of teachers in rural middle schools and the lack of attention to professional development;the poor teaching environment in schools and the incomplete performance evaluation system;the limited investment in educational resources and the formalization of teachers’ rewards;insufficient link in all links of comprehensive incentives and low quality.Therefore,this study puts forward the optimization strategies of teacher incentive in rural middle schools from four aspects which are development incentive,performance incentive,reward incentive and institutional incentive.Firstly,clarify teachers’ responsibilities and attach importance to teachers’ professional development.Secondly,improve teaching environment and performance evaluation system.Thirdly,increase resources investment to ensure teachers’ fair awards.Last but not least,innovate incentive models and reform of the incentive system.It is hoped that it can provide a certain reference for teacher incentive in rural middle schools,so as to improve the management efficiency of rural schools.
