The issue of the appointment and retention of rural teachers has always been the focus and difficulty of the construction of the rural teaching team.Young teachers are the backbone of the teaching work in rural schools.The enthusiasm of young teachers in rural junior high schools affects the quality of teaching in rural junior high schools and the development of rural junior high school education.Judging from the existing research on teacher motivation,the research objects are mostly focused on college teachers,and there are few researches on teachers at the basic education stage.Most researches regard teachers as a whole,and motivate teachers in the same way.Insufficient attention to the differences between different groups of different teaching levels and ages.Therefore,a systematic study of the incentive mechanism of rural junior middle school youth teachers,understanding the current situation of school incentive mechanisms and the needs and preferences of young teachers,and proposing more targeted optimization strategies for rural junior middle school youth incentive mechanisms has important theoretical and practical significance.This research takes young teachers in rural junior high schools as the research object,takes Clayton Alderfer's ERG theory and Herzberg's two-factor theory as the theoretical basis,and uses incentive mechanism as the research question.Three rural junior high schools in W County,Jiangxi Province were selected as survey schools,research methods such as questionnaire surveys,interviews,and case studies are used to analyze salary and benefits,evaluation and assessment,teacher training,promotion of professional title,and working environment.The basic situation of the incentive mechanism for young teachers in rural junior high schools was investigated.At the same time,the survey and analysis of young teachers' satisfaction with the existing incentive mechanism and the importance of young teachers' incentive factors in terms of economic remuneration,training and promotion,leadership management,interpersonal relationships,working environment and work itself,and found that young teachers in junior high schools have low satisfaction with the current situation of the incentive mechanism in the rural areas of County W.In terms of influencing young teachers' work enthusiasm,the importance of different motivational factors is different.On this basis,I analyze the problems in the incentive mechanism for rural junior middle school young teachers at this stage and the causes of the problems,and proposes the following measures to improve the incentive mechanism for young teachers of rural junior middle school from the three levels,including the government,schools and teachers.The government completes the mechanism to adjust teachers' dissatisfaction factors;schools optimize the content of the mechanism to activate teacher satisfaction factors;teachers themselves must establish reasonable professional development goals and enhance their sense of professional identity.
