| In order to keep pace with the country’s comprehensive deepening of the reform of the medical and health system,all levels of hospitals are constantly upgrading their professional and technical level,equipping themselves with advanced medical equipment,expanding their scale,striving to improve their service quality and management level。However,due to the particularity of the business,many hospitals have invested far more in professional technology and other aspects than in human resource management,and even failed to establish a scientific concept of human resource management.Modern work values make employees’ demand degree for career development more and more high,but many hospitals have not set long-term effective mechanisms in career management to help employees achieve their ideal career goals.Based on the in-depth study of theories related to strategic human resource management,career management and organizational support,this study sorted out and summarized the construction,influence results and play mechanism of organizational career management system in previous studies at first.Secondly,taking jiaxiang hospital as the research object,this paper discusses the existing problems in the mode and content of its organizational career management system,and analyzes the existing problems.Through the investigation and analysis of career management activities in jiaxiang hospital,members’ views on career management,and their own career plans and needs,the improvement plan of career management system was designed.The content of the improvement plan mainly includes four aspects: career evaluation and planning,professional training,career development information center and career development path management.Finally,this study discusses the procedure,ideological guarantee,organizational guarantee,technical guarantee and institutional guarantee of the implementation of the improvement plan,as well as the feedback and evaluation after the implementation.The study improved the design of Jiaxiang Hospital’s career system,which not only supplemented the academic research of the career management system of public hospitals,but also had certain research on human resources practice.The significance of the enlightenment also provides a certain reference for the establishment of other hospital career management system. |
