| BackgroundWith the progress of society and the development of the times,more and more male nurses join the nursing team,and the advantages of male nurses are becoming increasingly prominent.However,affected by traditional concepts,social status and other factors,the turnover rate of male nurses remains high.Nursing managers need solutions from all aspects,among which career success and career management have attracted extensive attention.At present,there are few domestic studies on the career success and career management of in-service male nurses in class III hospitals.Therefore,this study aims to investigate the current situation of the career success of in-service male nurses in Third-grade Class-A hospitals,and explore the relationship between the career success and career management of male nurses,so as to provide some theoretical basis for nursing managers to stabilize the nursing team.ObjectiveTo investigate the career success level of male nurses in Grade III Level A hospitals;To explore the influencing factors of male nurses’ career success in Grade III Level A hospitals;To explore the correlation between career planning,organizational career management and career success and the action path of the three.MethodsUsing convenience sampling method,281 male nurses from six Third-grade Class-A hospitals in Henan and Shandong were selected as the research object.The current situation of male nurses’ career success in Third-grade Class-A hospitals was investigated by using general situation questionnaire,personal career planning scale,organizational career management scale and career success scale;Single factor analysis and multiple linear regression analysis were used to explore the main factors affecting the career success of male nurses in Third-grade Class-A hospitals;Pearson correlation analysis was used to explore the correlation between personal career planning,organizational career management and career success of male nurses in Third-grade Class-A hospitals;The mediating effect analysis was used to explore the mediating role of male nurses’ personal career planning between organizational career management and career success.The results1.Current situation of career success of male nurses in Third-grade Class-A hospitals The total score of career success of male nurses in Third-grade Class-A hospitals is(33.43± 8.85),which is at the medium level.The dimension with the highest score is career satisfaction,and the dimension with the lowest score is organizational competitiveness.2.Univariate analysis of male nurses’ career success Univariate analysis showed that there were statistically significant differences in whether they were only children,registered permanent residence,origin,hospital employment mode,the number of night shifts per month and whether they had learning experience at home and abroad(P < 0.05).3.Correlation analysis of personal career planning,organizational career management and career success Pearson correlation analysis showed that there was a positive correlation between personal career planning,organizational career management and career success(P < 0.05).4.Multiple linear regression analysis of male nurses’ career success Regression analysis showed that the registered permanent residence origin,organizational career management and personal career planning could be included in the multiple linear regression equation,which were the main influencing factors of career success(P < 0.01),and could explain 60.2% of the total variation.5.The intermediary effect analysis of male nurses’ personal career planning between organizational career management and career success.The intermediary effect analysis shows that the direct effect of male nurses’ organizational career management on career success is 0.4968 and the intermediary effect of personal career planning is 0.2496.ConclusionsThe career success of male nurses in Third-grade Class-A hospitals is at the medium level;Registered permanent residence,organizational career management and personal career planning are the main influencing factors of male nurses’ career success;Male nurses’ personal career planning,organizational career management and career success were positively correlated;Male nurses’ personal career planning plays a partial intermediary role between organizational career management and career success. |
