Objectives:Based on the theory of positive psychology,combined with the multi-level dynamic theoretical model of job well-being,this paper investigates the current situation and influencing factors of job well-being,nursing competence and organizational commitment of clinical nurses in the third grade a general hospital,analyzes the relationship between the variables,and explores the path of the role of clinical nurse competence and organizational commitment on job well-being,in order to provide hospital managers with Reference basis.Methods:This study is a cross-sectional study.Using convenient sampling method,clinical nurses from third grade a general hospitals in Shandong Province were selected as the research objects.The general information questionnaire,job well-being questionnaire,competency questionnaire and organizational commitment questionnaire were used to investigate clinical nurses in third grade a general hospitals.The data were input by Excel,analyzed by SPSS 21.0and Amos 17.0 statistical software,and analyzed by(x ±s),t-test,one-way ANOVA,multiple linear regression analysis,Pearson correlation analysis and path analysis in structural equation model.Results:1.The total score of job well-being of clinical nurses in the third-level general hospital was(4.86±0.61).The average score of each dimension item from high to low was interpersonal(5.06±0.65),managers(4.95±0.73),work value(4.89±0.63),welfare treatment(4.72±0.76),and work characteristics(4.65 ± 0.77).Nursing competence of clinical nurses in the third-class general hospitals was generally worth grading(4.17±0.45).The average scores of each dimension were: professional skills(4.35 ± 0.50),interpersonal communication(4.33±0.48),working attitude(4.14±0.51),self-management(4.08±0.55),professional learning(4.04±0.52).In general,the organizational commitment of clinical nurses in the third-level general hospitals is worth dividing into(4.00±0.46)points.The average scores of each dimension items from high to low are: affective commitment(4.28±0.54),continuing commitment(3.97±0.56),normative commitment(3.74±0.65).2.In general demographic data,the influencing factors of clinical nurses’ job well-being were department,personnel relationship,whether they were specialist nurses or not(P<0.05);the influencing factors of clinical nurses’ nursing competence were different age,initial educational background,professional title,working years and personnel relationship(P<0.05).The influencing factors of the organizational commitment of clinical nurses in the department,personnel relationship and whether specialized nurses are clinical nurses in the third-level general hospital(P<0.05).3.There was a positive correlation between the job well-being of clinical nurses in the third grade a general hospital and their nursing competence and organizational commitment,with the correlation coefficients of 0.477 and0.611,respectively(P<0.01);there was a positive correlation between the nursing competence and organizational commitment of clinical nurses in the third grade a general hospital(r=0.389,P<0.01);multiple linear stepwise regression analysis was carried out with job well-being as the dependent variable,department,personnel relationship,whether it was a specialized nurse in single factor analysis,and nursing competency and organizational commitment as independent variables.The results showed that organizational commitment and nursing competency finally entered the regression equation,explaining 43.6% of the variance.The regression equation was statistically significant(F=60.344,P<0.01).Among them,the organizational commitment of clinical nurses in the third grade a general hospital has the greatest impact on their job well-being,the standardized regression coefficient is0.492,and the standardized regression coefficient of nursing competence is0.285.4.The nursing competence of clinical nurses in the third grade a general hospital can positively predict the job well-being of clinical nurses in the third grade a general hospital,with the direct effect value of 0.15(P<0.05);the organizational commitment of clinical nurses in the third grade a general hospital can positively predict the job well-being of clinical nurses in the third grade a general hospital,with the direct effect value of 0.67(P<0.001);the nursing competence can indirectly affect the job well-being through the organizational commitment the indirect effect was 0.37;the direct effect of nursing competence on job well-being accounted for 28.85% of the total effect;organizational commitment played an intermediary role in the path of nursing competence on job well-being,and the intermediary effect accounted for 71.15%of the total effect.Conclusions:1.The level of job well-being of clinical nurses in the third grade a general hospital is above the medium level,and the score of job characteristics dimension is slightly lower;the nursing competency and organizational commitment of clinical nurses in the third grade a general hospital are above the medium level,in the nursing competency dimension,professional learning needs to be improved;in the organizational commitment dimension,the level of normative commitment is slightly lower.2.Nursing competency,organizational commitment and job well-being are related to each other.Nursing competency and organizational commitment can jointly affect the level of job well-being of nurses.With the improvement of nursing competency and organizational commitment,the level of job well-being of nurses will also be improved.3.The nursing competence and organizational commitment of clinical nurses in the third grade a general hospital can directly and positively predict the job well-being of clinical nurses in the third grade a general hospital.The nursing competence of clinical nurses in the third grade a general hospital can also indirectly and positively predict the job well-being of clinical nurses in the third grade a general hospital through organizational commitment.Organizational commitment plays a part of intermediary role between nursing competence and job well-being.4.The nursing competence and organizational commitment of clinical nurses in the third grade a general hospital play an important role in improving the job well-being of clinical nurses in the third grade a general hospital.Hospital managers should take various ways to improve the nursing competence of clinical nurses and the organizational commitment level of clinical nurses,so as to enhance the job well-being of clinical nurses and ensure the stability of nursing team Improve the quality of nursing service.
