In the background of rapid economic development,the enterprises not only face the pressure of external competition,We also need to deal with more complex employee behavior management problems,especially the knowledge workers' counterproductive work behavior problems,because their ways of engaging in counterproductive work behavior are more hidden and the consequences are more serious,which deserve attention from academia and practitioners;With the rapid development of information technology and the globalization of economy,human relations have undergone fundamental changes.Trust has become increasingly important and increasingly complex.In the organization,trust between superior and subordinate plays an increasingly important role,and affects the harmonious and healthy development of the team.Compared with the traditional employees,most knowledge employees have strong autonomy,emphasizing self-centered and more likely to generate distrust of managers.Scholars have done a lot of research in the field of trust and counterproductive behavior,but the current research ignores the particularity of knowledge workers' counterproductive behavior and trust in superior.Therefore,this paper puts forward the knowledge workers'trust in superior as antecedent variable of counterproductive work behavior,which fills gaps in the theoretical research of counterproductive work behavior and enriches the related research on counterproductive behavior.In addition,the previous research on counterproductive work behavior is mainly based on traditional employees,ignoring the study of knowledge workers.Based on the conclusions,this paper puts forward rationalization proposals on how to avoid knowledge workers'counterproductive work behaviors and how to manage knowledge workers effectively,so It has practical guiding significance.This paper takes the knowledge workers as the research object,Taking the trust in superior as the independent variable and the counterproductive work behaviors as the dependent variable and the work engagement as mediator variable,A total of 280 valid questionnaires were collected by questionnaires and e-mail.Using SPSS,Amos and Process plug-ins,we tested the model by reliability and validity analysis,independent sample T test,one-way ANOVA,partial correlation analysis and mediation effect analysis.Through the empirical analysis,this study draws the following conclusions:(1)there is a significant negative correlation between trust in superior and counterproductive work behaviors;(2)there is a significant positive correlation between trust in superior and work engagement;(3)there is a significant negative correlation between work engagement and counterproductive work behaviors;(4)work engagement has partial mediation effect between trust in superior and counterproductive work behaviors.(5)knowledge workers are more likely to generate mistrust of superior than non-knowledge workers,and they are more sensitive to the credible behavior of superior.Finally,this paper puts forward some suggestions on how to improve the trust in superior of the knowledge workers.
