Counterproductive work behaviors(CWB) are the behaviors that employees deliberately violated the legitimate inside organization. In today's market environment with the development of international, technology and information times, competitions are advancing intensifying between enterprises. Employees use CWB to relieve the pressure from competition and do harm to the interests of the enterprise. The existing researches at home and abroad focus on the organization of standard, from the aspects of environment, fair and pressure. And for the cause of the individual level, existing researches only stay in gender and personality characteristics. The concept of positive psychological capital gives us a new research perspective in organization behavior field. By developing employees intangible capital to reduce CWB has double meaning both in the theory and practice.This paper takes Shanghai enterprise knowledge employees for the sample, explores the influence that psychological capital dimensions on CWB in China situation, and the Intermediary utility of organizational justice and job stress between psychological capital and CWB. The results show that the dimensions of hope and optimism of psychological capital have the prediction function significantly to the dimensions of CWB-individual and CWB-organization. What's more, the organizational justice and job pressure are play a mediating role between psychological capital and CWB, but some with complete intermediary function, some with part intermediary function. The end of the article, the author discusses the results of this study, and put forward some suggestions for enterprise management practice.
