In recent years,counterproductive work behavior such as absenteeism,corruption,and verbal abuse of members have been frequent in organizations and have had negative impacts on organizations and members.Counterproductive work behavior occurs frequently and it's destructive.So it's very important to explore the antecedent variables of counterproductive work behavior.As a source of work stress,workplace isolation can cause a large loss of work resources of employees,which may cause destructive behavior in the workplace.Currently,researches on workplace isolation focus on the study about positive dependent variables and lack discussion of negative dependent variables.Therefore,this study regards workplace isolation as independent variable of counterproductive work behavior,and proposes the mediating role of emotional exhaustion and moderating role of self-construal.Based on the conservation of resources theory,this study explores how workplace isolation affects counterproductive work behavior,and tests the mediated mechanism of emotional exhaustion and boundary condition of self-construal.This study uses literature collection,questionnaire survey,and empirical research to conduct research.The relationship between workplace isolation,emotional exhaustion,self-construal,and counterproductive work behavior was tested by using 246 questionnaires from knowledge workers.The data was analyzed with Spss19.0,Amos22.0 and Process3.0.And the results show that:(1)Workplace isolation positively affects the counterproductive work behavior of knowledge workers.(2)Workplace isolation has a positive impact on the emotional exhaustion of knowledge workers.(3)Emotional exhaustion mediates the influence of workplace isolation on counterproductive work behavior.(4)Self-construction regulates the influence of the emotional exhaustion on counterproductive work behavior of knowledge workers.Specifically,if the individual is independent self-construal,the positive impact will be stronger.On the contrary,when the knowledge worker is interdependent self-construal,the positive relationship is weak.(5)Self-construction moderates the positive impact of workplace isolation on counterproductive work behavior through emotional exhaustion.Specifically,when knowledge worker are biased towards independent self-construal,the effect will be stronger.On the contrary,when the knowledge worker is interdependent self-construal,it will be weak.This study enriches the research on workplace isolation and counterproductive work behavior,and explores the mechanism of emotional exhaustion.In adiition,this study expands the research field of self-construal.Finally,based on the conclusions,this study provides advices to prevent and reduce the negative impact of workplace isolation.And it has guiding significance for promoting the healthy development of the organization.
