Since the reform and opening up of 1980 s, large amount of rural migrant workers who are the major force of our socialist economic construction have flooded into the cities for work. However they have been always treated as the marginal group of the city. As time goes, constructional change comes between rural immigrant workers. Amount them a group of younger generation of rural migrant workers appeared(short for younger rural immigrant worker). The younger the rural immigrant workers are not willing to being always in the position of the urban fringe, but the resource allocation cannot satisfy their need which results into their negative emotion. Under the influence of the negative emotion, the younger rural immigrant workers have showed out the problems such as “being lazy”, “being absent-minded in they work”, “come to work late and leave early” and so on. These kinds of counterproductive work behavior will not only influence the normal production of an organization but also will do harm to the social stability. Therefore this essay is based on the characteristic of the younger rural immigrant workers and discussing the construal dimension of the counterproductive work behaviors and through the dimensional analysis, providing the valuable policy suggestion for organizations and the government.This essay has combed, analyzed and learned from the research achievement concerning about the younger rural immigrant workers and the counterproductive work behaviors in the working place. On the theoretical level, this essay has learned and analyzed the dimensional construction of the counterproductive work behaviors from the younger rural immigrant workers. And at the meantime, this essay has discussed the characteristics of the younger rural immigrant workers based on the “defeat-attack” theory, social equity theory and etc. and put forward its research hypotheses. To verify the hypotheses, this essay has focused on the characteristics of the younger rural immigrant workers and studied counterproductive behaviors researches conducted by other scholars and finally comes out with the scale of the counterproductive behaviors in the working place. This essay majorly studied the younger rural workers working in Guangzhou, Shenzhen, Dongguan and Foshan these four cities where there are more younger rural immigrant workers gathering together. 280 questionnaires have been distributed and among them 248 questionnaires are effective. Then this essay has conducted the descriptive analysis, exploratory factor statistics and analysis and come out with the following major conclusions.(1)There are four dimension of the counterproductive behavior of the younger rural immigrant workers. Through the analysis of the exploratory factors, this essay has found out that there are four factors of the of the content structure of the counterproductive work behaviors of the younger rural immigrant workers which are: interpersonal relationship oriented counterproductive work behaviors, property oriented counterproductive work behaviors, organization oriented counterproductive work behaviors and mission oriented counterproductive work behaviors.(2)According to the empirical analysis, the characteristics of the counterproductive work behaviors of the younger rural immigrant workers are as followed: the younger rural immigrant workers are not sensitive to the counterproductive work behaviors in the working place; among four dimensions, mission oriented counterproductive work behaviors is more obvious in the working group.(3)To prevent the counterproductive behaviors of the younger rural immigrant workers in their working place, the mission content of the younger rural immigrant workers should be pay attention to. Meanwhile, when making the rules and management system regarding the job duties of the younger rural workers, method closely combing to the characteristics of the younger rural immigrant workers should be used. Moreover, good control of the job content and working pressure of the younger rural immigrant workers and proactive coordination of working relationship are needed which will help to improve the counterproductive work behaviors of the younger rural immigrant workers.
