With the advent of the era of knowledge economy and the progress of economic globalization,the rapid development of modern science and technology is driving the change of the industrial environment.Knowledge and talents have become the most important strategic assets of today's enterprises.At the same time,China's economy is changing from “investment-driven” to “technology-driven”.Technological progress has become the core of the new economic growth,and innovation-driven has become the fundamental driving force for the transformation of economic growth.The essence of innovation-driven is talents-driven.As a kind of heterogeneous human capital,R&D personnel,with their leading industry knowledge and core technical resources,contribute to the enterprise's scientific and technological innovation.But overall,China's original innovation capabilities are weak,the independent innovation capability and innovation efficiency of R&D personnel still need to be improved.How to tap the innovation potential of R&D personnel,enhance their innovation capability and innovation performance,are the focus of scholars and managers.Whereas in the past,there were differences in the role of innovation support and resource supply in the innovation climate on the innovation performance of R&D personnel.This research focuses on the heterogeneous characteristics of R&D personnel,based on the perspective of network embeddedness,constructs a structural equation model of innovation climate,network embeddedness and innovation performance,to discuss the internal mechanism of innovation climate and the innovation performance,and the effect of innovation climate,network embeddedness on the innovation performance of R&D personnel.This paper designs a questionnaire by drawing on mature scales,and uses 321 effective questionnaires of R&D personnel to do the data analysis by SPSS 19.0 and AMOS 21.0.The results show that in the two-dimensional structure of the innovation climate,innovation support has a significant positive impact on innovation performance while resource supply has no significant effect on innovation performance;The innovation climate has a significant positive impact on network embeddedness;Structural embeddedness has a positive impact on process performance and outcome performance;Relationship embeddedness only has a positive impact on process performance and has no significant effect on outcome performance;Network embeddedness acts as a complete intermediary between the innovation climate and innovation performance of R&D personnel.Based on the results of empirical research,this article proposes management measures to enhance the innovation performance of R&D personnel from the aspects of innovation climate and network embeddedness,such as ensuring the necessary supply of resources,focusing on the construction of a soft environment for innovation,strengthening network relationship management and structural construction.
