In the context of the advancement of information technology,new media has become more and more influential,and integration and development have become the general trend.The ZRZY newspaper put forward a new idea for the establishment of a media center and plans to build a new mainstream industry media with strong news and public opinion guidance,social influence,professional service and core competitiveness.In turn,it promotes the effective integration of media resources of ZRZY newspapers and realizes the growth and integration of newspapers and new media.Media integration and development,talent is the key factor.Looking for the direction of talent transformation,encouraging employees who have been engaged in the preparation and production of traditional newspapers and periodicals for many years to become talents in the media as soon as possible and become a subject of research value.This paper adopts the methods of literature review,questionnaire investigation,data analysis,etc.,and analyzes the development status of ZRZY newspapers with the background of media integration development,understands the development needs of editorial staff,and focuses on analyzing the main problems in the motivation of editorial staff,such as,The compensation incentive measures do not match the ZRZY newspaper's development strategy,the lack of attractiveness of honorary incentives,the lack of training incentives,the lack of career prospects planning for editorial staff,and the reduction of care measures for editorial staff.Combining the content motivation theory,behavioral motivation theory,psychological contract theory,and management theory of knowledge-based employees,the ZRZY newspaper media center construction goal is the guiding point,and targeted improvement strategies are proposed.We will improve the incentives of ZRZY newspapers from the aspects of establishing a strategic compensation incentive mechanism to adapt to the development of media integration,reasonably improving the challenge of the transformation of talents in the media,rationally planning the career prospects of preparers,establishing a permanent learning mechanism,and respecting the psychological contractual relationship between employees and newspapers.It provides ideas for the ZRZY newspaper to achieve media integration and development,and provides reference for the reform and development of other industry newspapers.
