The Status And Influencing Factors Of The PICC Specialized Nurses’ Work Engagement

Objectives:To understand the status of the PICC specialized nurses’work engagement,to analyze the influence of demographic variables, psychological empowerment, work-family conflict on the PICC specialized nurses’work engagement in order to provide theoretical basis for nursing managers to take measures to improve the work of the PICC specialized nurses.Methods:A convenience sampling method was used. A total of 176 specialized nurses from second class general hospitals in Shandong Province were recruited from July to October 2015.Date were collected with Utrecht Work Engagement Scale(UWES-9), Psychological Empowerment Scale(PES), Work.Family Conflict Scale(WFCS) and general information questionnaire. SPSS 20.0 was used to conduct statistical analysis,including descriptive analysis,independent t-test,one-way analysis of variance(ANOVA),Pearson correlation analysis and multiple linear regression analysis.Results:A total of 200 questionnaires were distributed and 176 complete questionnaires were returned, resulting in a response rate of 88%.The detailed imformation were as follows:1. The PICC specialized nurses’work engagement of total mean score (4.36±1.29), scores from high to low in turn is vitality (4.62± 1.14), dedication (4.34±1.54), and attention (4.11±1.57).2. The PICC specialized nurses’psychological empowerment of total mean score of (3.86±0.55), in the moderate level, and the scores from high to low in turn is the meaningful work (4.31±0.60), self efficacy (4.12±0,61), self-determination (3.77±0.79), impact (3.25±0.86).3. The PICC specialized nurses’work-family conflict total mean score (3.41±0.89), the scores from high to low in turn is based on the pressure of work family conflict (3.75±0.97), based on time of work family conflict (3.42±1.36) and based on the behavior of work family conflict (3.07±1.04).4. Results of independent t-test and single factor variance analysis indicated that different hospital grade, gender, age, title, highest degree, marital status, employment way, work time, work experience of the nursing, PICC Life of PICC specialized nurses’work engagement differences had no statistical significance (P>0.05), and different departments, duties of the PICC specialized nurses’work engagement differences were statistically significant (P<0.05).5. Pearson correlation analysis showed that the total score and each dimension of psychological empowerment were positively correlated with work engagement (P<0.01).The total score and each dimension of work family conflict were negative correlated with work engagement (P<0.01).6. Results of multiple hierarchical regression analysis showed that,the effect of PICC specialized nurses’work engagement factors including Gastrointestinal surgery ward, cancer chemotherapy ward, "work impact", the "meaningful work" and "based on the behavior of work family conflict". Together they could explain 38.6% of the variance. The PICC specialized nurses’worked in PICC clinic have more work engagement than the nurse worked in Gastrointestinal surgery ward and cancer chemotherapy ward.The PICC specialized nurses’feel the meaning of work and work influence bigger, based on behavior of work family conflict is less, the work engagement input level is higher.Conclusions:1. The work engagement of the PICC specialized nurses’was significantly higher than that of ordinary nurses, but there is still space for improvement.2.Work engagement of the PICC specialized nurses is influenced by working departments and duties of the PICC specialized nurses. The PICC specialized nurses worked in PICC clinic have more work engagement than the nurse worked in Gastrointestinal surgery ward and cancer chemotherapy ward.The head nurse showed better work engagement than clinical nurse and teacher.3. The stronger psychological empowerment, the higher the level of work engagement of the PICC specialized nurses.The more work-family conflict, the lower level of work engagement.4. Gastrointestinal surgery ward, cancer chemotherapy ward, "work impact", the "meaningful work" and "based on the behavior of work family conflict", are significant predictors of work engagement.
