Objectives:1.To understand the status of clinical nurses' big five personality,psychological empowerment,and work engagement.2.To analyze the factors affecting clinical nurses' work engagement.3.To explore the relationship between clinical nurses' big five personality,psychological empowerment and work engagement,and to seek new modes of nursing human resource management from the perspective of positive psychology and organizational behavior.Methods:This is a descriptive study,using the method of multistage sampling to collect samples.The clinical nurses of comprehensive hospitals of different levels in Hunan Province are taken as the research objects.From January 2017 to August 2017,2 public comprehensive Tertiary hospitals,2 Secondary Hospitals of Hunan province,a total of 574 clinical nurses in 60 departments(internal medicine,surgery,obstetrics and gynecology,pediatrics,outpatient and emergency department,ICU,operating room nurses)in 4 hospitals were investigated.General data questionnaire,Big Five Personality Scale,Psychological Empowerment Scale and Work Engagement Scale are selected to investigate.Data entry was carried out using Epidata 3.1 software,and SPSS 18.0 software was used for data analysis.The main statistical methods include descriptive analysis,t-test,analysis of variance,Pearson correlation analysis and multivariate linear stepwise regression analysis.Results:l.In this study,600 questionnaires were distributed and 574 valid questionnaires were recovered.The effective recovery rate was 95.67%.The average age of the enrolled nurses was(29.48±6.30);Married nurses accounted for 61.5%;The employment mode was mainly based on the formal establishment and contract system;The nurse practitioner's title was 50.9%;The head nurse accounted for 10.1%;Those,whose working years were not more than 10 years account for 76.7%.2.The total score of clinical nurses' big five personality was(87.85±13.18).The average of big five personality items was(3.51±0.53).The scores of each dimension from high to low were altruistic,moral,social,adaptive and openness.The scores of altruism and moral sense were the highest(19.59±3.89)and(19.12±3.95),respectively.The lowest score were openness(15.13±3.21).3.The total score of clinical nurses' psychological empowerment was 37.79±7.32,and the average of psychological authorization items was(3.15±0.61).The order of each dimension from high to low were Self-efficacy,work significance,autonomy,work impact Among them,the highest score was self-efficacy(10.69±1.90),and the lowest was work impact(7.62±2.47).4.The total score of clinical nurses' work engagement was 45.45±17.64,and the average of the work input items was(2.67±1.04).According to the standardized score,the scores of each dimension were from high to low ranked in order:dedication,concentration and vitality,the score was(16.09±6.72),(14.71±5.39),(14.64±6.60)respectively,and standardized score was 49.03%,44.69%,40.67%respectively.5.Single factor analysis of clinical nurses' work engagement showed that age,marital status,employment mode,title,post,night shift frequency,the average monthly income and years of nursing work have an effect on the total score of clinical nurses' work engagement,and the difference was statistically significant(P<0.01).The results of multiple linear stepwise regression analysis show that night shift frequency,monthly average income,adaptability,moral dimension,work significance,self-efficacy,work impact dimension enter the regression model.6.Pearson correlation analysis showed that psychological empowerment was positively correlated with work engagement,P<0.01;In addition to the openness of the big five personality dimensions and psychological empowerment and there was no correlation between the work engagement all dimensions,the rest of the big five personality dimensions and psychological empowerment and work engagement all dimensions are positively correlated relationship,P<0.01.Conclusions:1.The clinical nurses have the highest altruistic scores,the lowest open scores,clinical nurses' psychological empowerment and work engagement level are medium lower.2.Age,marital status,employment way,job title,duties,night shift frequency,average monthly income and social demographic characteristics such as fixed number of year of the work in the nursing is the main factor that affect the level of clinical nurses' work engagement.3.The adaptability,sociability,altruism and morality in the big five personality of the clinical nurse are positively correlated with nurses' work engagement,and nurses'big five personality can positively predict their work engagement;Psychological empowerment is highly correlated with work engagement,and the higher perception of nurses' psychological empowerment,the higher the level of work engagement.
