| Research Purpose:The purpose of this study was to describe the current situation of work engagement of diabetes specialist nurses and analyze the influencing factors of work engagement of diabetes specialist nurses.To provide reference for formulating strategies to improve the work engagement of this group,and to help improve the positive working status of diabetes specialist nurses.Research Methods:Part Ⅰ:Questionnaire survey on the status quo of work engagement and influencing factors of diabetes specialist nurses.In this study,convenience sampling method was used to investigate 221 diabetes specialist nurses who have been trained in Zhejiang specialist nurse training base over the years.The research tools include: general information questionnaire,the Utrecht Work Engagement Scale-9,Psychological Capital Questionnaire and Conditions of Work Effectiveness Questionnaire-II.The database was established and the data were analyzed by SPSS26.0.Descriptive statistical analysis was used to describe the general information of diabetes specialist nurses.Single factor analysis of variance,independent sample t test,pearson correlation analysis and multiple linear stepwise regression analysis were used to analyze the influencing factors of job involvement of diabetes specialist nurses.Part Ⅱ: Qualitative research on influencing factors of work engagement of diabetes specialist nursesThe research of this part uses descriptive qualitative research methods.Objective sampling method was used to conduct a semi-structured one-on-one in-depth interview with 15 diabetes specialist nurses from different regions of Zhejiang Province to further supplement the influencing factors of work engagement of diabetes specialist nurses.Research Results:(1)The survey showed that total mean score of work engagement of diabetes specialist nurses was(3.91±0.78).The three dimensions are : vitality dimension(4.12±0.75),dedication dimension(3.99±0.89),and focus dimension(3.61±0.96).(2)The total mean score of the psychological capital Questionnaire is(4.43 ± 0.70),and the four dimensions are respectively optimistic(4.59±0.84),self-efficacy(4.58±0.76),resilience(4.38±0.73)and hope(4.19±0.79).The total mean score of the Conditions of Work Effectiveness Questionnaire-II was(3.23±0.72),and the scores of six dimensions were informal power(3.45±0.78),opportunity(3.40±0.79),information(3.27±0.94),support(3.28±0.88),resource(3.18±0.81)and formal power(2.82±0.98).(3)Single factor analysis showed that there were differences in the work engagement of diabetes specialist nurses in the two variables of whether the hospital set up full-time positions and the years of nursing work(p < 0.05).(4)The results of correlation analysis showed that the psychological capital of diabetes specialist nurses was highly positively correlated with work engagement(r = 0.708,P < 0.001),and the structural empowerment was moderately positively correlated with work engagement(r =0.651,P < 0.001).(5)Multiple linear regression analysis showed that optimism and self-efficacy dimensions of psychological capital and informal and information dimensions of structural empowerment entered the regression equation.(6)After semi-structured interviews,five themes affecting the work engagement of diabetes specialist nurses were extracted : the impact of performance stress on diabetes specialist nursing clinic,the challenges and problems brought by personalized education for diabetic patients,the work stress caused by mismatch between scientific research level and scientific research requirements,the impact of work-family conflict,and the obstruction of work in adverse environments such as epidemic situation.Research Conclusion:(1)In the quantitative research part of this study,the work engagement of diabetes specialist nurses was investigated by questionnaire survey.It was found that the status of DSN work engagement was moderate and there was a large room for progress,suggesting that nursing managers should pay attention to the work engagement of diabetes specialist nurses.The study found that optimism,self-efficacy dimension in psychological capital and informal and information dimension in structural empowerment were important independent influencing factors of work engagement of diabetes specialist nurses.(2)Based on the survey,qualitative research is conducted through semi-structured interviews,which further supplements the quantitative research results and enriches the research results.According to the maximum difference strategy,qualitative interviews were conducted among 15 diabetes specialist nurses from different regions of Zhejiang Province,and five themes were finally summarized : the impact of performance stress on diabetes specialist nursing clinics,the challenges and problems brought by personalized education for diabetic patients,the work stress caused by mismatch between scientific research level and scientific research requirements,the impact of work-family conflict,and the obstruction of work in adverse environments such as epidemic situation.It is suggested that nursing managers can formulate corresponding measures from these aspects to help improve the status of work engagement of diabetes specialist nurses.Through quantitative research combined with qualitative research,this study comprehensively understands the status quo and influencing factors of Diabetes specialist nurses work engagement,and gives corresponding suggestions and countermeasures according to the results of quantitative and qualitative research,which provides a reference for future intervention research and nursing management of diabetes specialist nurses ’ work engagement,in order to ultimately help improve the positive working state of diabetes specialist nurses. |
