Objective The purpose of this study is to construct an evaluation index system for the vocational quality of nursing staff,and to provide scientific basis for appointment,training,selection and assessment of nursing staff.Method By a semi open-ended questionnaire,investigating 114 elderly people who had beening taked care of in nursing homes,semi structured interviews were conducted among 16 elderly caregivers,managers,nurses,elderly people and their families.Collecting relevant occupation quality feature items,preliminary evaluation index system framework for nursing staff occupation quality,followed by Delphy Fa(Delphi)conducted two rounds consultation of 15 nursing experts,to determine the occupation quality evaluation system of the entry content,and using the analytic hierarchy process(AHP)to determine the weight coefficient of each index.Result 1.The index system for evaluating the professional quality of nursing staff includes 5 primary indexes five primary indicators,36 secondary indicators and three-level behavioral indicators.An index weight ranking from high to low are:service and caring characteristics(0.3660),professional and cognitive characteristics(0.3136),interpersonal and developmental characteristics(0.1372),characteristics of self concept(0.1312),the chievement and influence(0.0520).Of the second indicators ranking from high to low,the top 10 were:time management,integrity,self-image,steady,optimistic,learning actively,professional knowledge,communication skills and professional skills.The second indicators in combination weights before 10 are:professional knowledge,ability of observation,learning activly,professional skills,sense of responsibility,self-discipline,sense of service,love,patience and care.2.The model of index system for evaluating occupational quality of nursing staff for the aged is Y=0.3136(0.1810z1+0.0648z2+0.1810z3+0.0616z4+0.0616z5+0.0334z6+0.1810z7+0.1739z8+0.0616z9)+0.3660(0.1397y1+0.0296y2+0.1397y3+0.1397y4+0.1360y5+0.1360y6+0.1397y7+0.1397y8)+0.1372(0.1371r1+0.1575r2+0.1575r3+0.1770r4+0.1575r5+0.0558r6+0.1575r7)+0.1312(0.2336w1+0.2709w2+0.2156w3+0.2156w4+0.0912w5)+0.0520(0.0524v1+0.1357v2+0.1212v3+0.2983v4+0.1357v54+0.1357v6+0.1212v7).Consistency checking result indicated that the weight coefficients are reasonable and efficient.3.Analysis of reliability of expert consultation:The two letter of inquiry questionnaire effective recovery rate was 93.75-100%,that experts have a high degree of participation in the research on the evaluation index system of the nursing staff occupation quality.The expert personal authority coefficient is between 0.7250 and 1,and the expert group authority value is 0.8800,which shows that the selection expert has higher authority.The coefficient of variation ranged from 7.23 to 14.33,and the coordination coefficients of two rounds of experts were 0.371 and 0.284,The result of chi square test showed that the P value was less than 0.05,which was statistically significant,indicating that the coordination of expert opinions was better.Conclusion In this study,a number of scientific methods were adopted to construct the evaluation index system of the vocational quality of nursing staff,which covered 5 dimensions,36 professional quality characteristics and 36 behavioral indicators.This system is relatively complete and reliable,can provide a scientific basis for the appointment,evaluation,selection and training of nursing staff,has a certain reference value in the construction of excellent nursing staff,improve nursing quality and other aspects of pension institutions.
