Objectives: The objectives were to investigate the level of nurse's conflict management styles,perceived organizational support and work stress,and then explore the effects of nurse's conflict management styles and perceived organizational support on work stress,and to provide evidences for clinical nurse's stress management.Methods: A cross-sectional survey was conducted,general information questionnaire,organizational conflict inventory,perceived organizational support scale and nurse work stress scale were delivered to 479 clinical nurses from 4 general hospitals by stratified cluster sampling method in Shiyan city,Hubei Province.Established database with EpiData 3.1,and then analyzed the data through SPSS17.0.Descriptive analysis,t-test,variance analysis,Pearson correlation,linear regression,hierarchical multiple regression analysis were used to conduct inferential statistics.Results:(1)The current status of conflict management styles and perceived organizational supportNurses worked in the complex relationships,81.4% nurses felt that the conflict between nurses and patients was the major conflict.The rank of each conflict management style,from high to low,was integrating(3.94 ± 0.57),avoiding(3.71 ±0.63),obliging(3.46 ± 0.64),and dominating(3.44 ± 0.62).The score of perceived organizational support was(3.44±0.62),it was in the middle to high level,emotional support scored(3.34±0.66),while instrumental support scored(3.78±0.78).(2)Regarding work stress,work stress scored(3.19±0.54),workload and time distribution scored(3.73±0.80),nursing profession and work scored(3.48±0.68),patient care scored(3.30±0.61),management and interpersonal relationship scored(2.74±0.76),working environment and resources scored(2.55±0.96).t-test and single factor variance analysis results indicated that the stress of nurses of different age,different work seniority,different hospital scale,different departments,different Professional title have statistical significance(P < 0.05).(3)Correlation analysis showed that the scores of avoiding and dominating were positively correlative with work stress(r = 0.359,P < 0.01;r = 0.241,P < 0.01);theintegrating and obliging styles were negatively correlative with the scores of nurse's work stress(r =-0.306,P < 0.01;r =-0.124,P < 0.05);while perceived organizational support were negatively correlative(r =-0.355,P < 0.05),too.(4)According to the hierarchical regression,the integrating,obliging styles and perceived organizational support negatively influenced work stress;the avoiding and dominating styles were positively influenced work stress;organizational support played a moderating role in the relationship between conflict management styles and work stress.Conclusion: Nursing administrators can relieve the nurse's stress from enhancing nurses' skills in managing conflict and improving organizational support,and then improve the quality of patient care.
