Objective To investigate the current situation of nurses' perceived professional benefits, analyze its influencing factors, and explore the relationship among nurses' perceived professional benefits, perceived organizational support and work engagement. It is intended to provide a theoretical reference for the effective enhancement of the level of nurses' perceived professional benefits to nurses and nursing managers.Methods By stratified cluster sampling methord, the study surveyed 550 clinical nurses worked in 4 general hospitals by questionnaires during November 2014 to February 2015 in Henan Province.Research instruments included:(1) a self-designed general information questionnaire;(2) nurses' perceived professional benefits questionnaire compiled by Hu Jing;(3) perceived organizational support scale, revised by Zuo Hongmei;(4) work engagement scale(UWES),chinesized and amended by Li Jinbo. Established database with the aid of Epi Date3.1,and then statistically analysed the data through SPSS17.0. General informations, the current situations of nurses' perceived professional benefits,perceived organizational support and work engagement were assessed by descriptive statistics, t-test, one-way ANOVA and other statistical methods; correlation among the three variables was performed by Pearson correlation; relationship among the three variables was verified by linear regression.Results 1.The current status of nurses' perceived professional benefits The actual score of nurses' perceived professional benefits was(114.71±17.97), and its score rate was 79.11%, so it was in the middle level. The sequence of each dimension's score rate,from high to low, was good patient-nurse relationship(83.73%), personal growth(81.87%), a sense of belonging to work team(80.08%), recognition from families and friends(77.97%), positive professional perception(70.84%). Compared through t-test and one-way ANOVA, the differences of the scores of nurses' perceived professional benefits were statistically significant at different hospital level, marital status, the average monthly income,whether teach clinically, whether participate in scientific research,department(P < 0.05), marital status and department were statistically significant at the dimension of a sense of belonging to work team and good patient-nurse relationshp respectively(P < 0.05); The differences of the scores of nurses' perceived professional benefits were not statistically significant at gender, age, years of working, the highest record of formal schooling, professional title(P > 0.05). 2.The current status of perceived organizational support and work engagement The score of perceived organizational support was(41.11±13.21), and its mean was(3.28±0.86), so it was in the middle level.The rank of each dimension's mean,from high to low,was instrumental support(3.47±0.93), emotional support(3.25±0.87).Work engagement' score was(56.91±13.62), and its mean was(3.22±0.95), so it was positioned at middle level.The rank of each dimension's mean,from high to low,was attention(3.50±0.89), vitality(3.15±1.07), and dedication(3.03±1.05). 3.Correlation among nurses' perceived professional benefits, perceived organizational support and work engagement. Pearson correlation analysis showed that positive correlation existed among nurses' perceived professional benefits, perceived organizational support, work engagement and the dimensions included in each variable(P < 0.05). 4.Relationship among nurses' perceived professional benefits, perceived organizational support and work engagement. Linear regression revealed that the score of perceived organizational support could positively predict the score of perceived professional benefits(P < 0.05); The score of perceived organizational support could forecast work engagement positively(P < 0.05); The score of work engagement had obviously positive predicative function on the score of perceived professional benefits(P < 0.05); Work engagement played a partly intermediary role in the relation between perceived organizational support and perceived professional benefits(P < 0.05).Conclusions 1.The current level of perceived professional benefits is in the middle and still need to be promoted greatly. Interventions aimed to improve its level can be adopted from hospital level, the average monthly income, whether teach clinically, whether participate in scientific research,marital status and department. 2.The current level of perceived organizational support is in the middle, the score of instrumental support is higher than that of emotional support; The current level of work engagement is in the middle,the rank of each dimension's score, from high to low, is attention, vitality, dedication. Both of them still have big room for enhancement. 3. Not only can perceived organizational support affect nurses' perceived professional benefits directly, but also can perceived organizational support predict nurses' perceived professional benefits through work engagement' s partly intermediary role indirectly.Therefore, in order to reach the spontaneous improvement of work engagement from nurses themselves, supportive environment should be created by nursing managers, thus, nurses can produce more valuable resources which can benefit both organization and individual greatly.
