In recent years,with the developments of positive psychology,more and more scholars study the work engagement of medical staff.The work engagement of medical staff is a kind of positive concern to their work.Medical staff are a kind of personnel with high professional and technical level,and their profession is special.Their commitment to work is closely related to the safety of patients and the quality of hospital medical services.It is of great significance to explore the ways to improve the level of work engagement of medical staff in order to improve the job performance of medical staff and then to raise the overall level of medical services in hospitals.It is found that the doctor-patient relationship as a source of work stress for medical staff is not only a hot issue that people pay attention to,but also an important influencing factor of medical staff's work engagement.In addition,as an individual's positive psychological resource,psychological capital can enhance his work engagement.The frequent occurrences of medical injuries have serious adverse effects on medical staff,this study was designed to explore the effects of perceived adverse doctor-patient relationship on psychological capital and work engagement of medical staff,and verified the intermediary function of psychological capital between doctor-patient relationship and work engagement.I tried to find effective ways to improve the level of medical staff s work engagement from the aspects of improving the doctor-patient relationship and enhancing the psychological capital of medical staff.Objective:To analyze the relationship between the medical staff perceived doctor-patient relationship,psychological capital and work engagement,and then explore the mechanism between the psychological capital between the doctor-patient relationship and work engagement,put forward the corresponding suggestions to build a harmonious doctor-patient relationship,to enhance psychological capital of medical staff,so as to improve the work engagement.Methods:In this study,quantitative analysis was used to study the action mechanism of doctor-patient relationship,psychological capital and work engagement.Firstly,375 medical workers from Third Class A Hospital in Guangxi and Chongqing were selected by multi-stage cluster sampling.The questionnaire was composed of Doctor-patient Relationship Questionnaire,Psychological Capital Questionnaire,Work Engagement Scale and demographic variables.Secondly,the SPSS 20.0 software is used to analyze the demographic variables,doctor-patient relationship,psychological capital and work engagement of medical staff for descriptive statistical analysis,correlation analysis and regression analysis.Finally,path analysis is carried out by using AMOS 24.0 software to explore the mechanism of psychological capital in the doctor-patient relationship and work engagement.Results:(1)The results of difference analyses showed that there were significant differences in the doctor-patient relationship in gender and posts;psychological capital and its four dimensions are significantly different in gender and posts,there are significant differences in educational level between psychological capital and its optimistic dimension,and there are significant differences in psychological capital and its resilience dimension in the years of work;work engagement and its three dimensions are significantly different in gender,educational level,working life and posts.(2)The results of Pearson correlation analysis showed that the doctor-patient relationship was negatively correlated with psychological capital and its four dimensions;there were also significant negative correlations between doctor-patient relationship and work engagement and its three dimensions,there were significant positive correlations between psychological capital and its four dimensions and work engagement and its three dimensions.(3)The results of regression analysis showed that the direct effects of doctor-patient relationship on work engagement and psychological capital were significant(P<0.05),the psychological capital had a direct effect on the work engagement(P<0.05).(4)The results of path analysis showed that the doctor-patient relationship not only directly affected the work engagement,but also indirectly affected the work engagement through psychological capital,psychological capital mediated the doctor-patient relationship and work engagement,and the proportion of mediating effect is 52.78%.Conclusions and suggestions:(1)There were differences among the doctor-patient relationship,psychological capital and work engagement among medical staff in social demography;(2)The doctor-patient relationship perceived by medical staff was closely related to the psychological capital and the work engagement;(3)The medical staff perceived doctor-patient relationship not only had a direct impact on the work engagement,but also indirectly influenced the work engagement through psychological capital.Based on the above empirical researches,the following suggestions were put forward to improve the level of work engagement of medical staff:(1)Building a harmonious doctor-patient relationship,to improve the doctor-patient relationship from the perspectives of medical staff and patients,hospital management,society and government,in order to improve the medical staff's work engagement by reducing the bad perception of the doctor-patient relationship.(2)Enhancing the psychological capital of medical staff,to develop the psychological capital of medical staff through the project of increasing the value of psychological capital of medical staff,and improve the hospital human resource management methods to improve the level of psychological capital of medical staff,ultimately improve the work engagement of medical staff.
