Background Nurses are important components of hospital and plays an important role in providing medical services.Job involvement is an active and perfect integration of individuals in work.To a certain extent,nurses’ work engagement reflects their individual physical and mental health,and will affect the performance of departments,the quality of nursing services,even the health of patients.Therefore,it is very important to understand the status of nurses’ job involvement and analyze the relevant factors affecting the level of nurses’ job involvement to promote the development of hospitals and nurses.Objective To investigate the job involvement of clinical nurses in the third class a hospital,and analyze the influences of individual factors,nursing working environment,general self-efficacy and perceived social support on nurses’ work engagement;Through the construction of structural equation,this paper discusses the intermediary role of social support and general self-efficacy between nursing work environment and nurses’ work input,so as to lay a theoretical foundation for managers to take measures to improve nurses’ work engagement level.Method By using the convenient sampling method,1069 clinical nurses from three class III class A hospitals in Henan Province were investigated with the general information questionnaire,nursing work environment scale,perceived social support scale,general self-efficacy scale and nurses’ work engagement scale.SPSS20.0 software was used to perform descriptive analysis,Pearson correlation analysis and multiple linear regression analysis among variables.AMOS23.0 software is used to build structural equation models.Results1.The total score of clinical nurses’ work engagementt was(65.79±15.64),and the average score of each item was(3.87±0.92).The scores of each dimension from high to low were dedication(4.02±1.03),concentration(3.95±0.96)and vitality(3.68±0.96).2.The total score of clinical nurses’ nursing working environment was(79.24±10.92),the total score of understanding social support was(57.36±11.76),and the total score of general self-efficacy was(24.00±5.70).Pearson correlation analysis showed that clinical nurses’ work involvement was positively correlated with nursing work environment(r=0.492,P < 0.001),with understanding of social support(r=0.655,P <0.001),and with general self-efficacy(r=0.516,P < 0.001).3.The results of multiple linear regression analysis show that the professional title of nurses(β=0.122),nursing working environment(β=0.198),perceived social support(β=0.454),general self-efficacy(β=0.219)is the main influencing factor of clinical nurses’ job involvement.The sense of the above four variables together explain 53.40% of the total variation of clinical nurses’ job involvement.(after adjustment,R2=0.534,F=95.094,P <0.001).4.The results of structural equation path analysis showed that nursing work environment had a positive effect on nurses’ work input,and the standardized path coefficient was 0.192;Perceived social support had a positive effect on nurses’ job involvement,and the standardized path coefficient was 0.549;General self-efficacy has a positive effect on nurses’ job involvement,and the standardized path coefficient is 0.183.The results of mediating effect analysis showed that perceived social support and general self-efficacy played a part of mediating effect between nursing work environment and work engagement,and the estimated value of mediating effect was about 0.35.Conclusions1.The work involvement level of clinical nurses in grade A hospitals needs to be further improved.2.The nursing work environment,perceived social support and general self-efficacy positively affected the level of nurses’ work engagement,and perceived social support and general self-efficacy partially mediated the relationship between nursing work environment and nurses’ work involvement.
