ObjectivesBased on the residency career commitment,job satisfaction and job engagement quantitative measurement,the level of each variable and the corresponding influencing factors were clarified,and the relationship between variables and demographic characteristics variables was explored to improve the hospitalization for standardized training of residents.Provide theoretical support and advice for physicians to standardize management strategies,enhance training effects and enrich the relevant medical and health personnel system policies.MethodsUsing a convenient sampling method,a tertiary hospital was selected as a standardized training base for resident physicians,and 754 resident physicians were selected as research objects.Cross-sectional surveys were conducted using the Career Commitment Scale,Job engagement Scale and Job Satisfaction Scale.Descriptive statistical analysis,one-way analysis of variance,regression analysis,Bootstrap mediation,etc.,were used for statistical analysis.The test standard ?=0.05.Results1 The total score of career commitment of residents in the standardized training period is 24.59 ± 4.54;Residents' satisfaction score was 116.02 ± 14.65;and job satisfaction was at "average" level.Among them,the highest score is the co-worker relationship dimension of 15.31 ± 2.32;Operational Process Dimension Score 9.94 ± 2.42 the score is the lowest;The total score of residency engagement was 29.28 ± 4.29.Among the four dimensions,interest-oriented 7.95 ± 1.69 had the highest score,and psychological recognition was 6.75 ± 1.46 with the lowest score.2 Through the comparison of residents with different individual characteristics,the characteristics that have a significant difference in the positive impact on career commitment are: age(P=0.039),whether or not a licensed medical practitioner has been obtained(P=0.003),and different training bases(P<0.001),and training time(P<0.001)and monthly income level(P=0.003);positive differences in job satisfaction have significant differences: age(P=0.020),training base(P<0.001),time to participate in training(P<0.001)and monthly income level(P<0.001);there are significant differences in the positive impact on work engagement: training base(P=0.026),training participation time(P=0.006).Career commitment of residents was positively correlated with job satisfaction(r=0.545,P<0.001)and job engagement(r=0.595,P<0.001).The higher the residency career commitment,the higher the job engagement;the other hand,the lower the job engagement.Job satisfaction and job engagement(r=0.518,P<0.001)showed a significant positive correlation.The higher the degree of satisfaction with residency,the higher the job engagement;The other hand,the lower the job engagement.Multivariate stepwise regression analysis showed that age(P<0.001),presence of medical practitioner qualification(P=0.048),career commitment(P<0.001),superior physician(P<0.001),work itself(P=0.003),the positive effect of the promotion dimension(P=0.002)and peer relationship(P=0.004)on job engagement has significant differences and is an important factor affecting the job engagement.3 The mediating effect of job satisfaction between the resident physician's career commitment and job engagement is a partial mediating effect.The mediating effect of the independent variable job commitment on the dependent variable's job input does not fully affect the intermediary variable job satisfaction mediator.Conclusions1 Higher resident's career commitment score has positive prediction of job satisfaction and job engagement behavior;2 Residents' higher job satisfaction scores have a positive impact on job engagement;3 Residents' job satisfaction plays a partial mediating role in the positive influence of career commitment on job engagement behavior;...
