The shift from occupational health psychology to positive psychology at the beginning of this decade has spawned a number of studies on positive traits in employees,one of the main aspects of which has been the focus on work engagement.It is found that employees' work engagement can bring direct economic benefits to the enterprise: the more employees are involved in the work,the greater profits and value they create for the enterprise;The balance between work and family can promote employees' work input and increase the production and efficiency of the enterprise.As for state-owned construction enterprises,with the acceleration of "traditional infrastructure construction" and "new infrastructure construction" and the in-depth development of "One Belt And One Road" strategy,the role of state-owned enterprises in the "pillar" of national construction is increasingly strengthened.However,this not only brings benefits and reputation to the enterprise,but also brings increasingly heavy construction tasks and increasing work pressure to employees,which makes it increasingly difficult for employees to balance their work and family.So,is there any negative impact on employees' work engagement due to the increasing stress in their working life? Under what circumstances can adverse effects be minimized? Previous responses to this question varied,as did research on the relationship between work and family stress and job involvement.In view of this,it is necessary to do further analysis and analysis.Based on the theory of work requires-resource model,this study took the grass-roots employees of state-owned railway construction enterprises as samples to explore how work-family conflicts affect employees' work engagement.That is to say,the work family conflict as consequences of specific job requirements,the employees' positive personal qualities,mental toughness as personal resources of work engagement,to explore the employees' work family conflict has negative influence on work engagement and mental toughness in the working relationship between work-family conflict and work engagement have adjustment.Specific research contents: firstly,the Chinese version of resilience scale MTQ48 was localized and revised to lay a foundation for the subsequent studies on mental toughness.The second is to comprehensively analyze the scores of employees in various research variables.The third is to explore the correlation among work-family conflict,mental toughness,work engagement and the moderating role of mental toughness.In this study,three different samples(male employees account for 90%)were selected for two studies.In the first study,two different samples(N1=479 and N2=777)were selected for the questionnaire survey by MTQ48 to revise the MTQ48.The second study used the work-family conflict scale,work engagement scale and the mental toughness Questionnaire MTQ30 to conduct a questionnaire survey on the third sample(N=1503),so as to verify the theoretical hypothesis.Spssau was used for statistical analysis in this study.The analysis results show that:(1)the newly revised resilience scale consists of 30 items with 6 factors,namely MTQ30,which is the same as the number and name of factors in the original scale MTQ48,but 18 items are less than the original scale.It is proved that the scale has good reliability and validity after being tested in the staff of construction enterprise.(2)the work-family conflict of the project employees is above the average level,among which the time conflict score is the highest.The overall mental toughness was above the average level,and the employees scored the highest on the challenge factor.The level of work engagement of the employees is above average,which shows a high level in the factor of dedication.(3)In addition to gender,other demographic variables(age,marital education,etc.)have a significant impact on job engagement.In terms of the mental toughness of work-family conflict,all demographic variables show a significant difference.(4)work-family conflict,mental toughness,and work engagement are all correlated in two ways.Work-family conflict was negatively correlated with mental toughness and work engagement,while mental toughness was positively correlated with work engagement.(5)after controlling for the influence factors of age,marriage and other demographic variables,work-family conflict has a significant negative impact onemployees' work engagement;Mental toughness resilience plays a significant moderating role in the relationship between work-family conflict and work engagemen.The results show that,as the construction work requirements,work pressure increasing,enterprise employees work family conflict have adverse effects on job involvement,as a work into mental toughness of personal resources can significantly reduce the extent of damage,and when employees of high levels of mental toughness,work family conflict negative effect on employees' job involvement will be significantly reduced.This study verified the effectiveness of the work demand-resource model in explaining the relationship between work-family conflict stress and employees' work involvement,and demonstrated that personal resource-mental toughness plays an important role in reducing employees' work family conflict and promoting employees' work engagement.It provides a scientific basis for employees and managers to make more effective use of personal resources and dig individual resources in the future work practice.On the one hand,employees can improve their mental toughness to alleviate family and work conflicts under the high demands of work and live a harmonious and happy life.On the other hand,enterprises can also improve their mental toughness,balance their work and life,and promote the level of employees' work input through the employee assistance program,so as to provide efficient human resources for enterprises' reputation and income increase.
