Abstract/Summary:
Construction employees always experienced the high risk,uncertainty,workload and stress in the engineering project context.These characteristic factors can easily cause the conflict between the work sphere and the family sphere of construction employees,thus resulting in negative psychological state and emotion,even the sense of job burnout including emotional exhaustion and low personal accomplishment.Those issues not only harm the physical and mental health of construction employees,but also have some negative impacts on project-based organizations,such as increasing turnover intentions,decreasing in-role performance and job satisfaction.The influencing path and boundary condition between work-family conflict and job burnout for construction employees in the Chinese context are unclear.Based on the conservation of resources theory and job demands-resources model,this research introduces emotional labor as a mediator,organizational supportive behavior and emotional intelligence as moderators,and establishes a theoretical model of the relationship between work-family conflict and job burnout from an emotional perspective.This study conducts the hypotheses testing using the methods of regression analysis,structural equation modelling,and Bootstrap for the 339 valid samples.The results indicate that a)work-family conflict is positively and significantly associated with job burnout.And work-family conflict contributes to job burnout.b)Emotional labor plays an indirect mediating role on work-family conflict and job burnout.Work-family conflict of construction employees can lead to negative emotional labor strategies,which depletes large number of internal resources to lead to job burnout.c)Organizational support negatively moderates the relationship between work-family conflict and emotional labor,and emotional intelligence buffers the association between emotional work and job burnout.d)Organizational support and emotional intelligence moderate the effect of work-family conflict on job burnout via emotional labor.Both organizational supportive behavior and emotional intelligence play the supplementing and alleviating role of work resources for the negative emotional and psychological.This study deepens and extends the recognition of occupational mental health of employees in the construction industry,and unveils the influencing mechanism from work-family conflict to job burnout.This research also enriches the psychological and theoretical knowledge of occupational health in the construction industry,and provides the basis and reference for interventional program of construction employees’ occupational psychological health.
