Will The Work-Family Conflict Of Project-based Construction Employees Lead To Their Departure?

Construction industry in our country has been in the process of continuous development,the project department as a special unit group,has the characteristics of complexity of management and long time span of construction,the project-based construction employees also has the problems of rapid brain drain,unstable gradient and serious work-family conflict.Some studies also show that the work-family conflict of project-based construction employees is more serious than that in other industries,and there is a certain relationship between work-family conflict and turnover intention.However,most studies on the relationship between work-family conflict and turnover intention in this group focus on leadership support and individual coping style,but there is no research on their work characteristics and organizational environment.As a resource for employees,work autonomy enables them to evaluate environmental stimuli more positively and to be more optimistic about the future.As a restorative resource,workplace fun can help employees recover from work,relieve negative experiences brought by monotonous and boring work,and release stress,especially when it involves interpersonal interaction.And the project department as a special group,its degree of job autonomy and workplace fun are relatively high.Based on this,this research takes the project-based construction employees as the research object,based on the actual situation,through contact with them for a long period of time,to discuss the 'felationship between work-family conflict,turnover intention,work autonomy and workplace fun by empirical research,discuss the potential impact of work-family conflict on turnover intention and possible roles of job autonomy and workplace fun in the relationship between the two.In this study,283 valid questionnaires were received by issuing paper questionnaires and electronic questionnaire links.The research object were project-based construction employees from project department of an engineering bureau.The statistical analysis results showed that:(1)There is a significant positive correlation between work-family conflict and turnover intention of project-based construction employees(r=0.43 8,p<0.001).The three dimensions of work-family conflict:time conflict(r=0.261,p<0.001),pressure conflict(r=0.336,p<0.001),behavior conflict(r=0.334,p<0.001)were all significant positive correlation with turnover intention.(2)Work autonomy plays a moderating role in the relationship between work-family conflict and turnover intention(?=-0.170,t=-2.835,p<0.01).The higher the degree of work autonomy,the more it can alleviate the positive relationship between work-family conflict and turnover intention.(3)Workplace fun plays a moderating role in the relationship between work-family conflict and turnover intention(?=-0.210,t=-2.745,p<0.01).The higher the degree of workplace fun,the more it can alleviate the positive relationship between work-family conflict and turnover intention.Conclusion:There are serious work-family conflicts of the project-based construction employees due to the nature of work,which to a certain extent increases the possibility of their turnover intention.While at the same time,their work has a certain degree of autonomy,and the project department is a place full of fun,which can alleviate their turnover intention caused by work-family conflict.Finally,puts forward the corresponding management enlightenment.It is suggested that the management can give the employees full freedom of work while ensuring the smooth implementation of the project,enhance the fun of the project department,and thus reduce the turnover intention of employees.
