| Job involvement is a new concept in the study of organizational behavior,which is a positive,complete emotional and motivational state related to work.Since the beginning of this century,there have been more and more studies on job engagement in China.Although there are many different perspectives,it is generally believed that job engagement has a certain influence on individual job performance,certain work attitude and behavioral variables,and a good individual job engagement can improve the total performance and social value of an enterprise.As far as railway enterprises are concerned,with the launch of circular economy and the deepening of new infrastructure in the country,railway reform has been further deepened.The large-scale construction and operation of high-speed railway have alleviated the increasingly tight transportation pressure and improved the efficiency of resource allocation.On the other hand,with the intensification of construction efforts,employees,especially grass-roots employees in front-line units,have to bear more work tasks and family pressure.For example,the staff of the engineering section,because they are responsible for the maintenance and repair of railway lines and related equipment,their working places are also continuously extended with the extension of railway mileage.While undertaking increasingly heavy work tasks,they reduce the energy and time invested in their families,and the pressure from their families increases accordingly.It is difficult for employees to balance between work and family,which is an important cause of work-family conflict.Employees need to spend a lot of their own resources,including time and energy,to deal with work-family conflicts.Will this affect employees’ commitment to work? What is the degree of impact? In a large number of previous similar studies,due to the different perspectives and reference factors,the results are also different.Therefore,it is necessary to make a further study on the mechanism of work-family conflict on employees’ job engagement.The goal of this research is: on the basis of theoretical research and literature review,in nanchang railway administration F Labour wu paragraph employees as the research object,through the empirical analysis to explore the work family conflict impact on employee job involvement mechanism,at the same time introduce the employee’s personal resources-psychological capital and to examine its intermediary role in the relationship.For the purpose of this study,the main research contents are as follows :(1)Theoretical analysis and relevant literature review.Combined with resource conservation theory and role theory,this thesis analyzes the conceptual connotation and structural dimensions of work-family conflict,psychological capital and job involvement of employees in enterprises.On this basis,to build better models,psychological capital can be divided into the transactional psychological capital and human capital are two psychological dimensions,dependent variable job engagement can be divided into energy,dedication and focus on three dimensions,finally established the psychological capital of mediation variables on the impact of work family conflict on job involvement hypothesis model.(2)An empirical study on the three-dimensional impact of work-family conflict on the job engagement of employees in enterprises.(3)From the two aspects of alleviating work-family conflict and improving psychological capital,the author puts forward the promotion strategies of job involvement of employees in enterprises.Through empirical research and analysis,the following conclusions are drawn:(1)Work-family conflict indirectly negatively affects employees’ job engagement through psychological capital as a mediating variable,Among them,psychological capital is highly positively correlated with job involvement,and is highly negatively associated with work-family conflict.(2)Among the three dimensions of work engagement,the one most affected by work-family conflict is dedication,while the one least affected by work-family conflict is vitality. |
