ObjectiveTo investigate work-family conflict status of nurses in Chong Qing municipality, To explore the influencing factors of work-family conflict of nurses and analyze the interaction among these variables so as to provide reference basis of drawing up and implementing appropriate human resource management policies for care managers.MethodsA total of 602 nurses in three hospitals of ChongQing municipality were recruited by convenience sampling method, and asked to complete the questionnaires such as Generalized Information Questionnaire, Work-Family Conflict Scale, Measuring Organizational Justice, Work Schedule Flexibility, Work Overload, Family Overload, and Social Support. The data of questionnaires were analyzed by SPSS 13.0 and constituted model of influencing factors of nurses' work-family conflict in AMOS 6.0.Results1. The mean score of work-family conflict is 3.490±0.685, being in a above medium level. strain-based work-family conflict is 3.617±0.818, being in highest score; time-based work-family conflict is 3.365±0.717; The mean score of family-work conflict is 2.548±0.706, being in a below medium level. strain-based family- work conflict is 2.464±0.769, being in lowest score, and time-based family- work conflict is 2.633±0.781.2.Comparing scores of work-family conflict and family-work conflict in different age, educational level, administrative rank, and professional job title, there are not significant differences among them. And comparing the difference of length of service, having children or not, working department, work hours per day, work days per week, hospital grade, salary and frequency of night shift, there are significant differences. Comparing scores of family-work conflict, among nurses of different marital status, different contract of labor and quantities of caring the old, there are significant differences.3.Work hours per day, work days per week, social support, organizational justice, and work schedule flexibility directly and indirectly influence nurse work-family conflict, and social support negative indirectly impact it. Work overload is a mediator variable which affected work-family conflict directly and positively. Hospital grade could positively influence work-family conflict of nurses. Different marital status, different contract of labor, quantities of caring senior citizens and family overload might forecast family-work conflict, and percentage of family duty positively influenced family-work conflict through mediator of family overload.Conclusion1.The mean score of work-family conflict of nurses is above medium, and family- work conflict is below medium. Work-family conflict of nurse is more serious than family-work conflict.2.The influencing factors of nurses, work-family conflict are different service years, work department, work hours per day, work days per week, hospital grade, having children or not, month incomes, frequency of night shift and so on. The influencing factors of family-work conflict of nurses are different marital status, contract of labor and quantities of caring senior citizens.3.Health care agencies and nurse managers should take reasonable measures so as to reduce the work-family conflict of nurses, such as alleviating working overload, easing work hours per day and work days per week, reinforcing organizational justice and work schedule flexibility. The nurses who are harmonious relationship of family, stable marriage, small quantities of caring senior citizens and lighter family overload have little family-work conflict.
