The Organizational Citizenship Behavior(hereinafter referred to as OCB)of employees is closely related to the sound and long-term development of the organization.With the increasingly higher requirements of the service industry,the single task performance would no longer meet the sustainable development and social needs of the organization.Consequently,organizations are paying more attention to the OCB of employees.How it can be improved has aroused organizations and administrators? concerns.The administrator is a situational factor of employees? work,as well as an important variable for the formation of OCB.In previous studies,the positive effects caused by managers? positive behavior have been more focused on than the destructive leadership behavior.However,in recent years,abusive supervision,a kind of the destructive leadership behavior has been paid more attention.It is mainly through verbal or non-verbal hostility,such as mocking and deceiving subordinates but direct physical contact is excluded.Studies in related business have shown that abusive supervision has a negative effect on employee mentality,OCB,task performance,work-family conflict,etc.However,in the field of nursing,there are fewer studies on the relationship between abusive supervision and nurses' OCB.Therefore,the discussion of relationship between abusive supervision and nurses' OCB in the field of nursing and the illustration of the influence of abusive supervision on nurses' OCB are of great theoretical and practical significance to the improvement of administrator's leadership behavior,the stimulation of employees' OCB,and the improvement of organizational efficiency.Through the systematic gathering and researching of related documents on Abusive Supervision and OCB,The author have put forward the research hypo thesis that Abusive Supervision has negative influences on Organizational Citize nship Behavior.Secondly,through the review of the relevant literature,I introd uced the Self-Efficacy as the intermediate variable and Perceived Organizational Support as the adjustment variable,constructing an intermediary and moderating model which means Abusive Supervision may affect the Organizational Citizens hip Behavior through Self-Efficacy and have the influence on Self-Efficacy thro ugh Perceived Organizational Support.Then an empirical study was carried outby questionnaire.The questionnaire derived from the foreign maturity scaleor t he scale revised from it,which is appropriate for local situation and is widelya dopted in the empirical research,mainly including Abusive Supervision,Perceiv ed Organizational Support,Self-Efficacy,Organizational Citizenship Behavior sc ale.The search is based on SPSS 23.0 and AMOS 21.0,through a randomsamp ling method has been adopted to conduct a questionnaire survey of 289 nurses i n Y public tertiary hospitals.Descriptive analysis,reliability and validity analys is,correlation analysis and regression analysis have been used to analyzethe ob tained data.The main research results are as follows:(1)Abusive Supervision h as a negative impact on nurses' Organizational Citizenship Behavior,including ?helping colleagues? and ?organizational identities?.Whereas,there is no negativ e effect on ?active service?,?responsibility awareness? and ?self-development?.(2)Abusive Supervision has a negative impact on nurses Self-Efficacy.(3)Self-E fficacy has significantly positive effects on Organizational Citizenship Behavior and its each dimension.(4)Self-Efficacy plays a mediation role between Abusive Supervision and Organizational Citizenship Behavior,in which it hassignificant mediating role on Abusive Supervision and “helping colleagues”,partial mediati ng role on Abusive Supervision and “organizational identities”.(5)Perceived Org anizational Support has moderating function between Abusive Supervision and Self-Efficacy.Based on the research results above,corresponding suggestions ar e put forward in this paper from the organizational level,head nurselevel and nurse level.
