ObjectiveTo study the current situation of job satisfaction and its influencing factors of staffs inthe three army hospitals in Hunan province, and discuss the related factors that influencethe degree of job satisfaction and their relations with organizational commitment andturnover intention, the paper try to offer theory foundation for improving the jobsatisfaction of medical personnel in military hospitals, enhancing,upgrading the quality ofcare and service, and enhancing medical support capabilities at usual or during wartimes.Method956medical personnel were investigated from42departments of the three Armyhospitals in Hunan province by random cluster sampling method. The MinnesotaSatisfaction Questionnaire (MSQ), Organizational commitment questionnaire(OCQ)andturnover intention questionnaire were used in investigation. To understand the status of jobsatisfaction and its influence factors, to explore the impact of job satisfaction and theirorganizational commitment and turnover intention.Result1. Status on job satisfaction The medical staffs’ total job satisfaction was46.88±11.36,external satisfaction was17.66±4.31, and internal satisfaction was29.22±7.77.2. Factors have influenced on job satisfaction There was no significant differenceamong the different degree of medical staff in overall job satisfaction (F=0.900, P=0.536).There were significant difference in general job satisfaction(F=3.388, P=0.009)andintrinsic satisfaction (F=5.200, P=0.001) of the different degree of medical staff. Overallsatisfaction and intrinsic satisfaction of the master’s group were significantly lower thanthat of the college group, there were significant difference in general job satisfaction(F=9.492, P=0.000), external satisfaction (F=5.180, P=0.000) and intrinsic satisfaction(F=10.975, P=0.000) of the medical staff. The overall satisfaction, extrinsic satisfaction and intrinsic satisfaction of non-commissioned civilians were significantly lower than thatof the contract personnel,there were significant difference in the general job satisfaction(F=12.757, P=0.000), external satisfaction (F=6.699,P=0.000) and intrinsic satisfaction(F=14.518, P=0.000) of the different medical professionals, in this respect, the overallsatisfaction, extrinsic satisfaction and intrinsic satisfaction for medical professionals weresignificantly lower than that of the nursing profession medical staff. Multiple linearregression analysis showed that working years, professional, identity categories andhousehold per capita annual income have influenced on job satisfaction.3. Job satisfaction have influenced on organizational commitment and TurnoverIntentions. The level of organization commitment of medical staff was20.98±6.21,turnover intention was10.30±2.55, job satisfaction and organizational commitment had aclose positive correlation (P <0.01), and the coefficient was0.708. There was a closenegative correlation (P <0.01) between job satisfaction and departure intention, and thecoefficient was-0.289, multiple linear regression analysis showed that extrinsicsatisfaction and intrinsic satisfaction can also effectively predict the organizationalcommitment, education, graduate schools, personal annual income, inner satisfactionfactors can effectively predict turnover intention.Conclusion1. The major factor influencing the medical personnel’ job satisfaction in Hunan armyhospitals is the work experience, professional and identity category.2. Medical staff job satisfaction has a positive correlation with organizationalcommitment, and extrinsic satisfaction and intrinsic satisfaction can more effectivelyforesee the level of organization commitment.3. The medical staff job satisfaction has a negative correlation with turnover intention,and the education, graduate schools, personal annual income, inner satisfaction factors canmore effectively foresee the level of turnover intention.
