Research backgroundJob satisfaction is an emotional reaction of a person to the evaluation of hisown work or work experience. The nursing work is a medical service devoted to theincrease of human health,and its quality depends largely on the level of jobsatisfaction of nurses. After19th Century, people began to pay attention to theresearch on job satisfaction of nurses, and the job satisfaction degree of clinicalnurses was recognized as a sensitive index for the evaluation of nursing quality bythe American Nurses Association. In China, researches on the job satisfaction ofcivilian nurses started relatively late. In recent years, outflow of civilian nurses andlack of nursing human resources has been a huge problem facing nursing managers,producing great difficulties for the arrangement of clinical nursing work and directlyaffecting the quality of care and patient safety.The purpose of the studyThe aim of this study is to investigate the current situation and social supporton job satisfaction degree of civilian nurses in regional sanatoriums,to analyze thedifferences between different individuals, to explore the correlation between the two,and to understand the influencing factors on job satisfaction, in an attempt to providetheoretical basis for developing effective intervention by nurse administrators and toimprove the quality of care.Subjects and methodsThe method of questionnaire was used in the study.With Minnesotasatisfaction questionnaire (MSQ) short of the question and the social support rating scale (SSRS),463nurses of three regional sanatoriums were investigated bysampling questionnaire survey.Research tools1. The job satisfaction questionnaire: Minnesota job satisfaction questionnairedeveloped by Weiss et al (MSQ) short of the question was used as the jobsatisfaction questionnaire, which is consisted of20items, including threedimensions of intrinsic satisfaction, extrinsic satisfaction and general satisfaction.The questionnaire reliability: Cronbach a coefficient is0.85-0.91and the test-retestreliability is0.73-0.76, with relatively high validity. The questionnaire adoptsLikert5grading method,1=very dissatisfied,2=not satisfied,3=not determined,4=satisfied,5=very satisfied, higher scores indicate a higher job satisfaction.2. Social support rating scale (SSRS): the scale consisted of10items,including3dimensions of objective suppor(t3items), subjective support (4items)and the availability of social support (3items). The higher scores indicate thehigher level of social support.Statistical methodAfter the data entry, SPSS13.0statistical software was used for statisticalanalysis. Methods of descriptive statistics, t test, variance analysis and correlationanalysis were used for data analysis.The research results1、The classification and comparison study were conducted on the gender, age,education, job title and satisfaction differences of civilian nurses. The dimensionalscores were calculated. Statistical significant differences were detected on the jobsatisfaction between different groups according to the classification(P<0.05,P<0.01).2、The average score on job satisfaction of civilian nurses was72.52±11.45.Civilian nurses were most satisfied on decision-making ability of the administrators,interpersonal relationship and moral values and most dissatisfied on compensation, job control and participation in decision-making. Internal satisfaction wassignificantly higher than that of external.3. Civilian nurses’ social support score was38.65±7.86, remaining a generallevel of social support (33-45), higher than the national standard (34.56±3.73).Subjective support was higher than the objective one.4、Positive correlation was determined between the job satisfaction and socialsupport of civilian nurses.The conclusion of the study1. Civilian nurses under the age of25showed the highest job satisfaction,whilethose between25-30showed the lowest intrinsic satisfaction and those over40showed the lowest external satisfaction. Other civilian nurses’ job satisfaction washigher than those with high educational background. Motivational measures shouldbe adopted by the administrators to motivate those senior and highly educatedcivilian nurses.2、Civilian nurses were dissatisfied on remuneration, working conditions andjob control,which is of great importance and calls for more attention of theadministrators. Degree of satisfaction was positively correlated to social support andnegatively correlated to age and education. Therefore, the increase of social supportof civilian nurses appears to be a way to promote the job satisfaction.3. Nursing managers should focus on the use of job enrichment,materialincentives,education incentive, emotional incentive,social support and othermeasures to encourage civilian nurses,promote job satisfaction,and improve thequality of care,so as to improve the management of nursing human resources.
