Job burnout has become a widespread occupational disease in China's workplace and influenced Chinese society deeply including medical field. The job burnout of medical staffs is becoming more and more serious. It not only affects individual nurses, but also impacts negatively on the development of the nursing occupation. Therefore, it is necessary to study the job burnout of nursing group in Shanghai, a fast-paced, high-pressure, high-cost-of-living city.Nursing group is one of the high-risk, high-pressure groups, and nurses need strong support from family, society, organization and so on so forth. As their work organization, hospital is an important part of nursing support system. The perceived organizational support(POS) of nurses is an indicator to measure wheather hospitals support their nurses or not as well as the degree of support. The level of nurses'POS will affect their attitudes to the hospital and nursing work, thereby affect nursing groups'stability and development.Based on foreign researches and also considering China's national conditions, this study attempts to make a "job burnout questionnaire" and a "POS questionnaire" to make a survey on Chinese nurses.The two questionnaires include a number of related factors to survey the job burnout and POS of the nurses in a Shanghai hospital, and then to further explore the relationship between jobburnout and POS.This study shows that the level of nurses'emotional exhaustion is serious, disintegrated personality and the reducing sense of success is ordinary.The relationship between POS and job burnout is negatively related. POS is the intermediary variable between "procedural fairness", "superior support", "organizational remuneration and working conditions" and job burnout.Based on the two surveys', this study attempts to analyze the-causes of job burnout of nursing group, especially from the perspective of the organizational support. The causes includes the shortage of nurses, job setting of nursing work, the imperfect system of compensation, reward, assessment, promotion, etc.in hospital management. Accordingly, this empirical study tries to propose some solutions to reduce about nurses'job burnout from organizational perspective, e.g. changing organizational structure and the cultureal atmosphere in hospital, strengthening, organizational support, and so on. In addition, it gives some suggestions to improve nurses organizational environment, social environment and personal circumstance from social dimension and individual dimension, and how to prevent the occurrencec of job burnout and how to reduce job burnout in nursing group effectively.
