Along with the continuous sharpening of competitions, the problem of employee's occupational stress is increasingly outstanding. And the excessive stress can result in injure very greatly to the employees, also will produce the negative influence to the organization, so the occupational stress management is paid more and more attention to. Basing on the basic theories of the sociology, psychology, management science, with the stress management's theories and studies method, absorbing the study achievement of science of organizational behavior, HR management, psychological counseling and treatment, this thesis study the organization occupational stress management.The main contents of the thesis are as follows:Chapter one basic analysis of actuality of HR management and stress management in Changchun Pepsico, which lays a foundation for concrete study about the stress sources of the staff and the stress management strategy accordingly. Chapter two deals with not only the definition of work stress but also a variety of stress theories, based on which sources and consequences of work stress are analyzed. Additionally, the study on the work stress is on the basis of the actuality ofChangchun Pepsico. And through both the investigation of reasons for its staff's demission and analysis of satisfaction degrees of staff towards the company, the stress sources of Changchun Pepsico's salesmen are summarized as following:1. from the organization: work, development of job career, role playing, interpersonal support, phenomenon of organization;2. from the staff members: character, education, physical elements, family, finance. The exorbitant work stress may bring0s about serious aftereffect towards individuals, organization and even the whole society. In short, from the angle of individual staff member, the exorbitant work stress will cause the rise in disease rates and death rates, which is a profound threat to quality of life; from the angle of organization and society, it has direct influence on either the performance of an organization or economic development of the society. Thus it can be seen that the subject of stress has become the center of staff members'psychological problems and the implement of stress management is imperative under the situation.Chapter three focuses on the study of stress management strategy. In view of both domestic and overseas theories of stress management and considering the characteristics of stress sources of Changchun Pepsico staff members, this chapter provides comprehensive and systematic management principle and strategy, which can be summarized as five techniques: moderate, concrete, based on job position, guiding and differentiating, which are supposed to be carried out in view of three aspects as staff member, work arrangement, organization ,and culture so as to prevent or lessen the negative effects from work stress.1. Management techniques from the aspect of staff membersDuring work, staff members should have a good plan of their job careers, know well the company culture and innate rules, forecast and estimate the potential stress and pressure so as to improve enthusiasm and remain positive attitude towards life. Only by this way, the stress sources and potential pressure could be reduced effectively. Staff members should learn how to bear and release the work stress, manage one's time and life style effectively, and improve one's stress endurability by learning relative skills.2. Management techniques from the aspect of organizationThe company should find the main inducement of exorbitant stress on the basis of overall investigation of stress sources, and then study out and perform pertinent plan to die out the inducement causing negative feeling from the sources; The work should be reasonably arranged according to priority and difficulty, for effective work arrangement can reduce excessive pressure. The work should be redesigned through the way of shifting, expanding and enriching so as to provide staff members with more space of self-determination and much more commanding power consequently, which will be helpful in reducing the dependence of staff members on others and their sense of pressure. the company should show clearly towards staff the content of work to ensure that the staff know exactly about it; the company should help staff set up sense of job security; the company should deploy human resources in the most efficient and effective way and make sure that the staff member is placed in the most suitable job position; the company should improve management on career planning; the company should strength communication between management and the staff members so that the staff member can release their emotional feelings; the company should carry out assisting plan towards staff members; the company should improve the working condition and environment to clear up the pressure caused by improper working condition; the company should develop and improve enterprise culture and take care of the staff members so that they can take the company like home; the company should let staff member remain moderate pressure to exert staff's potential power to produce benefit to its great extent.3. Management techniques from the aspect of culture between domestic and westernThis section analyzes Pepsico's different stress management strategy under the domestic and the western background culture. Facing stress, the westerners will set free the stress in the way of speaking out openly or acting violently or consulting psychologist; while Chinese staff members'ways are implicit---they usually keep the words to themselves, which does harm to both their physical and psychological health afterwards. Based on the above analysis, Changchun Pepsico is supposed to, under the guidance of valuing the five principles—moderation, concreteness, job position, guidance, differentiation, establish the three-level preventing system to assess staff members'stress level and accordingly take action with Chinese characteristics.
