Objective: Bases on the theories of organizational behavior & managerial psychology, the field military doctor's job satisfaction, organizational commitment, & turnover intention are systemically evaluated and the special patterns of the field military doctor's career are explored;with the result of the research, several reasonable suggestions and countermeasures are given to construct the motivation strategies of the field military doctor.Methods: using the practical questionnaires that designed by foreign experts to investigate what the situation is. With Stratified Cluster sampling , 478 field military doctors from 2 group armies of ×× war zone are chose to be made inquisition and 478 valid questionnaires are taken back. The index system for assessment was established by using software (SPSS 11.0) analysis on the computer;Factor analysis was used to investigate the fitness of the five-component model of job satisfaction and three-component model of organizational commitment in the field military doctor;logistic regression is also applied to screen the influential factors on the three aspects.Results: 1. Reliability & validities of the questionnaires: The structure validity is studied by factor analysis and the criterion validity is studied by correlation analysis. The result suggests that the questionnaires of job satisfaction, organizational commitment, & turnover intention are of good reliability as well as good structural validity, content validity, & criterion validity, which can be generalized for future research and practical use. 2. Structure model of the questionnaires: the results of factor analysis indicates that the Minnesota Satisfaction Questionnaire (MSQ) is consisted of five independent dimensions (Working Contents Satisfaction, Working Conditions Satisfaction,Interpersonal relationship Satisfaction, Working Autonomy Satisfaction, Sense Satisfaction of Accomplishment) and the Organization Commitment Questionnaire (OCQ) includes three independent dimensions (Affective Commitment, Continuance Commitment, Normative Commitment). 3. Relationships of the three aspects: study finds that there are significant correlations between the three aspects, job satisfaction influence organizational commitment positively and the two aspects shows negative relation with turnover intention. 4. The influential factors: the factors that affect job satisfaction are age, marriage, education, rank, distribution fairness, feasibility of technological advances, future expectations. Influential factors on organizational commitment are education, profession, working times, occupational development strength, future expectations, factors on turnover intention are age, graduate institutions, leading attitude.Incentive countermeasures: Firstly, develop the project of "Professional Career Design Encouragement" in the field military doctors. Secondly, establishing a reward system, makes full use of "Salary Excitation". Thirdly, "Affective Inspiration" should be active applied. Finally, improve and perfect the organizational system of military.
