"Integration Of Talents":An Investigation Into The Practice Of Media’s Convergence And The Mechanism Of Innovation In Nanfang Famous Journalists Development Project

As one of the Chinese newly adopted national strategies,in-depth media integration is becoming a key instrument for the Party-affiliated media to keep upright and make new creative achievements.For which a summary of its existing experience is needed.In this work,with the media convergence and management related theories,as well as methodologies including on-spot investigation,depth interview,and case study,we take the Nanfang Daily’s "famous journalist development project" as an example to discuss how the training mechanism at an organizational level can cultivate the talents and advance the transformation of journalists,aiming at providing a reference model for the in-depth media integration which has entered the so-called "deep water" area.Our findings proved that the mechanism toward shared goals between talents and organizations had achieved remarkable results in personal career development.The human-centered concept,the flexibility,the multi-incentive system,and the networked organization are the elements that distinguish it from other media’s mechanisms of this kind.In terms of trainees,their diverse demands interact with the mechanism’s characteristics,forming a connection factor to their growth.Based on the interaction factor,there are three types of sub-systems with different ideas: talent utilization and incentive mechanism based on the people-oriented concept,content assessment and risk balance mechanism based on organizational management,and "experimental" mechanism based on the path exploration by the organization.The sub-systems influence and work together to operate the Nanfang Daily’s "famous journalist development project." Therefore,the more profound idea is to start with the well-known journalists,integrate the social resources,enhance the capability and formulate the value between newspaper and cross-industry and cross-media units,and embed them in the network of national governance and services through the effective organization of resources.In addition,this study discusses the development roadmap of talent projects and indicates that the media of in-depth integration presents intelligence and wide-range features,which makes it necessary for the practitioners to transform into "curators." Therefore,the talent mechanism should be based on the cultivation of "curators" to promote the construction of systematic media ecology.In order to give better play to the effectiveness of the mechanism,this study points out that the development and improvement can be focused on the deepening of the concept of "people," the innovation of the incentive system,and the establishment of new functions and mechanism.
