Balancing the responsibilities between work and family is an issue that almost every professional woman must face,and this conflict culminates when faced with the issue of childbirth and childrearing,which becomes a natural barrier to equality and continuity of employment for women.Looking back at previous studies,the employment status of women after childbirth is not optimistic.The specific manifestation is that a large number of women return to work after childbirth and then leave work again.The high turnover rate will have an adverse effect on both the organization’s human resource management and the subsequent career development of women.Therefore,it is necessary to discuss the work adjustment of women returning to work after childbirth.Previous studies on the predictors of work adjustment of women after childbirth were mostly based on situational factors(e.g.work stressors,colleague support,work-family conflict)and personal characteristics(e.g.self-efficacy,physical health,psychological capital),while ignoring the autonomy of female in the process of work adjustment.Job crafting is a bottom-up work design behavior,which allows women after childbirth to redesign work boundaries and content based on their own abilities and needs,and to a extent,it alleviates the problem of maladjustment caused by work demands.This research based on the theory of job demands-resources modle(JD-R),this study intends to explore the impact of job crafting on the work adjustment of women returning to work after childbirth,and in further,to explore the mechanism of the above relationship.That is,the mediating effects of occupational self-efficacy,and the moderating effect of family support supervisor behavior(FSSB).Considering that job crafting has a certain lag in the impact on work adjustment of women after childbirth,a questionnaire method was used to collect data at multiple points in time for 184 professional women who returned to work after childbirth.Time 1 measures job crafting and FSSB,Time 2 measures occupation self-efficacy and work adjustment.Time 2 is one month after time 1.The research found that job crafting can impact the work adjustment of women after childbirth positively;occupational self-efficacy the mediating role between job crafting and work adjustment,that is,job crafting can improve the occupational self-efficacy of women,and then enhances the level of work adjustment;FSSB plays a moderating role between job crafting and work adjustment or occupational self-efficacy of women returning to work after childbirth.Specifically,compared with individuals with lower FSSB,job crafting has a stronger predictive effect on occupational self-efficacy or job adjustment for women with higher FSSB;FSSB moderates the relationship between occupational self-efficacy and work adjustment.Specifically,compared with individuals with higher FSSB levels,occupational self-efficacy has a stronger predictive effect on job adaptation for women with lower FSSB.The results show that job crafting can indeed be used as a positive coping strategy by enhancing the professional self-efficacy of women after childbirth to improve their work adjustment.The family supportive supervisor behavior also has an important impact on the work adjustment of women after childbirth.This also provides advice for women after childbirth and organization management.
