According to the past researches, we found that most of these studies focused on the emotional impact of labor employees, customers and organizations, and ignored the fact that the emotional exhaustion is the result of long-term response. So people will experience the conversion from job to other roles in the formation process of emotional exhaustion. Work and family are the two most important areas of life, emotional labor at work may affect the fulfillment of family roles, leading to work-family conflict, in the long term, resulting in emotional exhaustion to work. This perspective will help us to get a deeper understanding of the fact that a significant impact on the emotional exhaustion of emotional labor, and look at the problem from different aspects.Therefore, this study, based on the conservation of resource theory, combined the emotional labor and work-family study, to analyze the reasons how the surface acting and deep acting affect emotional exhaustion by work-family conflict. On this basis, this study explored the family supportive supervisor behaviors and family-supportive organization perceptions to find how they can moderate the process of work-family conflict mediate the emotional labor and emotional exhaustion. To achieve this objective, the study used questionnaires to respectively collect 410 dates and 718 dates about supermarket employees, specific analysis and results are as follows:The study one analyzed the direct relationship between emotional labor and emotional exhaustion, as well as the work-family conflict mediation role. And then it analyzed the questionnaire which enjoyed good reliability and validity, and the common method bias was not serious. Then, through direct and mediator effect analysis, it found that surface acting would increase emotional exhaustion, and deep acting can weaken emotional exhaustion. Work-family conflict is a partial mediator between surface acting and emotional exhaustion, the mediating effect is not found between deep acting and emotional exhaustion.Based on study one, through the moderated mediator model, the study two analyzed family supportive supervisor behaviors and family-supportive organization perceptions moderate the process of work-family conflict mediate the surface acting and emotional exhaustion. The study found that both the family supportive supervisor behaviors and family-supportive organization perceptions moderate the relationship between work-family conflict and emotional exhaustion. However, family supportive supervisor behaviors can weaken the mediator effect, as expected; the family-supportive organization perceptions enhanced the mediator effect, contrary to expectations.Because the moderated effect of family-supportive organization perceptions is opposite to expect, as a validation study, the third study collected the data again to explore the moderated effect of family-supportive organization perceptions between work-family conflict and emotional exhaustion. The result is the same with study two.Finally, the theoretical and practical significance were discussed in this study. It’s shown that the interactive relationship between surface acting and emotional exhaustion through the work and family. To provide staff with more family-supportive supervisor behaviors can ease emotional exhaustion caused by work-family conflict. In addition, the article discussed the reason why work-family conflict does not exist mediation role between deep play and emotional exhaustion, and why the moderated effect of family-supportive organization perceptions is opposite to expect. And we made reflections on research methods for the design, put forward the possible research direction in the future. We can analyze the emotional labor and emotional exhaustion from the perspective of work-family enrichment. And we also can try to promote the behavior intervention study about family supportive supervisor behaviors.
