With the gradual deepening of the reform of the medical and health system in China,the society has constantly raised the requirements for the modern management level of hospitals,as well as higher professional requirements for hospital managers.Gansu Rehabilitation Center Hospital is a provincial tertiary Grade A specialized rehabilitation hospital with rehabilitation as its main medical business.As a public hospital,it should not only adhere to its public welfare nature and provide high-level professional rehabilitation services;but should also establish a modern hospital management system in accordance with the requirements of medical reform.The middle managers of rehabilitation hospitals are not only the executants of organizational strategies,but also the operators of specific management work.Their management level and ability directly affect the management quality of the entire hospital.Because most of the middle managers in the hospital are transferred or part-time to do executive work with medical background,and their professional management knowledge is generally insufficient,systematic training is particularly important to improve their management efficiency,so as to promote the improvement of hospital management level.This paper takes the middle-level managers composed of the department directors and head nurses of the administrative and medical departments of Gansu Rehabilitation Center Hospital as the research object,and uses the training theories of human resource management in enterprise for reference to optimize the current management training system for middle-level managers of Gansu Rehabilitation Center Hospital.First of all,on the basis of understanding the job characteristics and management status of middle managers,data is collected through questionnaires to study and analyze the problems existing in current training,mainly including insufficient analysis of training needs of middle management personnel,poor willingness to participate in training,simple training plan and implementation mode,and lack of systematic evaluation of training assessment.Secondly,through further interviews,deep analysis of the reasons for the current problems in the training system were identified,including inadequate training management systems,low attention from hospital leaders,lack of funding support,and lack of effective assessment and evaluation mechanisms.Based on the investigation and analysis above,combined with the relevant theories and methods of training in management,the principles and objectives of optimizing the management training system for middle-level managers in rehabilitation hospitals were clarified,and the optimization design scheme was proposed from four aspects: training needs,training plans,training implementation,and training effect evaluation.First,the three-level training needs analysis model was used to analyze the training needs of middle-level managers,The second is to optimize the training plan and implementation from the aspects of training curriculum,teacher composition,training process,training form,training organization and arrangement according to the needs of middle managers in different positions and different professional titles,combined with the research results.The third is to evaluate the training effect using the Kirkpatrick’s four-level evaluation model.Finally,from three aspects of training on system,resources and cultural construction,the paper puts forward the safeguard measures needed for the implementation of the optimization plan.Through the research in this paper,it is expected to provide ideas for the optimization of management training system and the construction of talent team for the middle-level managers of Gansu Rehabilitation Center Hospital,and at the same time,it is hoped that some meaningful reference can be adopted for the training of middle-level managers and the development of human resources of hospitals of the same level. |
