BACKGROUNDNursing managers are the leaders of the entire nursing team and play a key role in the provision of medical services,the improvement of nursing quality and the development of nursing disciplines.The current medical and health system and personnel management system are constantly being reformed to a certain extent,which determines the trend of professional development of nursing managers.Strengthening the nursing manager’s professional identity recognition and constructing a nursing manager training system based on professionalization and training needs are important choices to adapt to the continuous development of my country’s current medical nursing management.OBJECTIVE1.Investigate the training status and training needs of nursing managers2.Use the Delphi expert consultation method to construct the "Nursing Manager Vocational Training System" to provide a reference for nursing managers to conduct professional training.METHODS1.Survey of training status and demand for professional training.On the basis of literature research,a self-designed questionnaire on nursing manager training status and professional training needs was used to conduct a cross-sectional survey of nursing managers in Guangdong Province.The survey content includes general information of nursing managers,current training status and Professional training needs.2.Use the Delphi method to build a training system.Guided by the professionalization of nursing managers,combined with the survey results of the needs for professional training of nursing managers,two rounds of expert consultation were conducted with 20 experts in the fields of nursing management and nursing education in Guangdong Province,and statistical analysis and selection were conducted based on expert opinions.,Revise and improve indicators at all levels,initially establish the"Nursing Manager Professional Training System",and statistically analyze the positive coefficient of experts,the degree of expert authority,the degree of concentration of expert opinions,the degree of coordination of expert opinions,and the weight of indicators.RESULTS1.Current status of nursing manager training and demand for professionaltraining The survey results showed that 104 nursing managers(5.35%)received 0trainings,1278(65.74%)trained 1-2 times a year,and 353 trained 3-4 times a year(18.16%),with an average of≥5 times per year(10.75%).The training content requirements of nursing managers are divided into(181.88±10.02),and the average is divided into(4.04±0.22),the demand scores from high to low are as follows:nursing quality and safety management(4.15±0.3 8),nursing team building(4.12±0.37),humanities occupations Literacy(4.06±0.46),human resource management(4.04±0.42),scientific research ability(4.01±0.62),teaching ability(3.76±0.57).The results of this study show that hospital level,position,highest education level,nursing work and management years are the main factors affecting the training needs of nursing managers(P<0.05).2.Use the Delphi Expert Consultation Method to construct the "Nursing Manager Professional Training System"A total of 20 experts were invited to complete two rounds of expert letter inquiries,all of whom were from Guangdong Province and engaged in nursing management,nursing education and other fields.In both rounds of expert consultation,20 letter inquiries were issued and 20 valid letter inquiries were recovered.The positive coefficient of the experts was 100%.The authority coefficients of the two rounds of experts are 0.838 and 0.884 respectively.The degree of expert authority is relatively high,and the degree of coordination between the two rounds of experts is also relatively high.Finally,the "Professional Training System for Nursing Managers" was initially constructed,including 8 first-level indicators and 20 second-level indicators for training objects,training objectives,training institutions,trainers,training courses,training arrangements,training assessment,and training effect evaluation,92 three-level indicators.CONCLUSIONThe demand for professional training of nursing managers is relatively high,and the demographic characteristics of nursing managers can affect the demand for professional training of managers.Guided by the training needs of nursing managers,the professional training system for nursing managers constructed with the goal of professionalization has a good scientific and practical value in weight setting,and has a reference and guiding role for the training practice of nursing managers. |
