Faced with the rapid development of the chemical industry,low tech positions in the industry are gradually being replaced by machines,and job skill requirements are gradually improving.Therefore,many chemical enterprises are increasingly paying attention to employee training work.HW Chemical Group is a relatively well-known chemical group in Shandong Province and even the whole country.In recent years,it has consistently increased investment in employee training,implemented a development oriented employee training model,and achieved good results.This article aims to rely on the development oriented training practice of HW Chemical Group,summarize the dimensions and characteristics of HW Chemical Group’s development oriented training practice,and analyze why it can improve employee work performance,Provide reference for similar enterprises.The research ideas and content of this article are generally as follows: Firstly,based on a systematic review of relevant literature and research at home and abroad,and based on the IPO framework and AMO theory,a general framework model for this study has been established.Then,through case study method,in-depth interviews were conducted with the management and technical personnel of relevant departments of HW Chemical Group to understand some characteristics and achievements of HW Chemical Group in development training.On this basis,the coding method of Grounded theory was used to refine the five dimensional structural model of HW Chemical Group’s development training,and the ability of development training to promote employee innovation performance Motivation and opportunity giving mechanisms.Subsequently,empirical analysis was used to examine the mediating effects of employability,job reshaping,and organizational commitment between developmental training practices and employee job performance,as well as to validate the ability enhancement,motivation stimulation,and opportunity empowerment functions of developmental training.Finally,based on the research results of this article,countermeasures and suggestions were provided for the further improvement of HW Chemical Group’s development oriented training from three aspects: demand analysis,training system,and institutional mechanism design.Compared with similar studies,the main innovative work and research contributions of this article are reflected in the following two aspects: firstly,taking HW Chemical Group as an example,the structural model of development oriented employee training was extracted,and the mechanism of promoting employee performance through development oriented training was explored,providing a theoretical basis for similar chemical enterprises to carry out development oriented training.Secondly,a theoretical model was established to promote employee job performance through developmental training,and an empirical test was conducted to examine the mediating pathways and regulatory mechanisms of developmental employee training in improving employee job performance.This provides theoretical support and decision-making reference for how chemical enterprises carry out employee training and how to control the focus of training.
