In recent years,coal mining enterprises have experienced round after round of mergers and reorganization,capacity reduction,deepening reform,and increasingly fierce industry competition.In addition,the proposal of new intelligent mine construction and unmanned chemical work means that front-line employees must acquire more knowledge,higher skills and more comprehensive quality and ability through training,but the training system for front-line employees in the coal industry is not perfect,and the corresponding improvement of the training system for front-line employees is more necessary and urgent.Guotun Coal Mine(hereinafter referred to as Guotun Coal Mine)of Shandong Energy Luxi Mining Co.,Ltd.is one of the first batch of intelligent construction demonstration mines in China.This thesis takes Guotun Coal Mine as the research object,and optimizes and constructs a set of scientific,complete and effective front-line staff training system to improve the training effect of front-line staff and help enterprises develop better and faster.Through theoretical research and empirical investigation and analysis,this thesis investigates the current situation of the front-line staff training system of Guotun Coal Mine by using the methods of literature research,questionnaire survey and interview survey,and obtains a large number of reliable data.After statistical analysis,it is found that the front-line staff training system of Guotun Coal Mine has the following six problems: the training plan is not targeted,the training course is not systematic and unified,and the training method is single,The strength of training teachers is weak,and the evaluation form of training effect is single,and the transformation of results is poor.According to the connotation of the front-line staff,staff training and training system,and using human capital theory,demand analysis theory,learning organization theory,training effect evaluation theory and other theories,the in-depth analysis of these problems has the following five reasons: inadequate analysis of training needs,imperfect training system,insufficient attention and investment of the management to the front-line staff training,and inadequate training incentive and restraint mechanism The transformation mechanism of training results is not perfect.According to the existing problems and reasons,using the relevant training theories and combining with the actual situation of Guotun Coal Mine,this thesis proposes a systematic and operable optimization plan for the front-line staff training system,which is mainly optimized from six aspects:scientific formulation of front-line staff training plan,optimization of training courses,optimization of training teachers,innovation of training methods,standardization of the organization and implementation of front-line staff training,and scientific evaluation of training effects.In order to ensure the efficient and standardized operation of the optimized front-line staff training system,we need to strengthen the awareness of front-line staff training,improve the management system of front-line staff training system,improve the incentive mechanism of front-line staff training system,improve the guarantee mechanism of front-line staff training funds,and pay attention to the construction of training environment and training culture.The optimized front-line staff training system will help to solve the actual problems in the front-line staff training system of Guotun Coal Mine,enhance the core competitiveness,build a learning-type coal mine,and improve the efficiency of coal production per ton.At the same time,it also provides some thinking and reference for similar domestic coal mining enterprises in improving the front-line staff training system.There are two innovative points in this thesis.First,it is no longer only to carry out front-line staff training from the perspective of coal mine safety production,but to study the front-line staff training system in the coal mine industry from the perspective of human resources,thus enriching the domestic front-line staff training system.The second is to separate the front-line staff training from the overall training of Guotun Coal Mine as an independent research subject with specific research objects.
