Emotional labor is an important management measure for leaders to influence and motivate employees.According to the requirements of display rules in different situations,leaders carry out emotional labor by controlling emotions to influence others and improve organizational performance.Authentic leadership is one of the contemporary emerging leadership theories,which is called the "root construct" of positive leadership theory(Avolio and Gardner,2005).Authentic leaders have independent values and high morals,stay true to themselves,build credibility through a positive state of mind and match word to deed,and earn the respect and trust of their followers.Emotional labor,by contrast,means hiding,acting out,or regulating emotions.Leaders who engage in emotional labor appear to behave in ways that are contrary to their true self,which in turn affects followers'true perceptions.So,is authentic leadership theory compatible with emotional labor theory?How does authentic leadership affect follower trust when performing emotional labor?These are two questions that deserve further exploration.To solve the contradiction dilemma faced by authentic leaders in emotional labor,Gardner(2009)proposed a leader emotional labor model from the perspective of authenticity.Based on Gardner's emotional labor model of leaders and existing theoretical research results on emotional labor and authentic leadership,in the context of Chinese companies,this paper explores the influence mechanisms of authentic leadership emotional labor on follower trust.First,this paper innovatively uses authentic leadership as a mediating variable and introduces followers' personal identification with the leader as a moderator variable,and constructs a cross-level research model.Then,choosing a mature scale with high reliability and validity.Two sets of questionnaires for employees and leaders are designed.After the sample rules were determined,32 leaders and 183 subordinates of three large semiconductor manufacturing companies in Beijing BDA were paired and investigated to obtain survey data of relevant variables.Finally,the collected questionnaire data are summarized and analyzed by Excel software,and SPSS20.0 and AMOS20.0 software is used to test the common method deviation,reliability and validity of the data,and HLM software is used to do the final hypothesis test by multi-layer linear model and hierarchical regression analysis.The empirical research results show that:(1)Leader emotional labor has a significant impact on follower trust.Surface acting is negatively correlated with follower trust,while deep acting and true emotion are positively correlated with follower trust.(2)Leadership emotional labor has a significant impact on perceived authentic leadership.Surface acting is negatively correlated with perceived authentic leadership,while deep acting,authentic emotion and perceived authentic leadership are positively correlated.(3)Perceived authentic leadership has a significant positive impact on follower trust.(4)Perceived authentic leadership mediates the relationship between leadership emotional labor and follower trust.(5)Followers' personal identification with the leader moderates the relationship between perceived authentic leadership and follower trust.Compared with the low level of personal identification,the positive relationship between perceived authentic leadership and follower trust is more significant under the condition of high level of personal identification.This paper argues that when authentic leaders engage in emotional labor,followers,based on their personal identification with authentic leaders,can understand the need for leaders to engage in emotional labor for lofty goals and role expectations in specific situations.In this case,when the authentic leader had to resort to superficial play,followers of high personal identity,despite seeing through the play,would still perceive the leader as acting genuinely.This value-related personal identification creates an empathetic bond between followers and leaders,mitigating the negative effects of emotional acting.This paper clarifies the compatibility of authentic leadership and emotional labor,further helps authentic leaders get out of the dilemma of emotional labor,brings different perspectives and inspirations to the research,and provides a certain practical guiding for modern enterprise management.
