At present,with the rapid development of Internet and the rise of new media,the development of the publishing industry is facing many challenges.The university press,with incomplete system transformation,finds it more difficult under the leadership of the university,especially the brain drain.Through the literature and the actual research,it is found that,the university press without the traditional advantages,such as public service unit personnel,school welfare and stability,nor the high salary,industry prospects,large platform and other new hot spots,due to the lack of effective incentives,the brain drain has become one of the most serious problems of human resource management.The university press,under the tough environment of the publishing industry,finds it difficult to increase the material incentive effectively.So this research explains the continuance commitment from the non-material incentive perspective.Through related literature review,this paper has illustrated the related theory in University Press,non-material motivation,and organizational commitment theory.The continuance commitment was picked as the characterization of employee turnover intention.In addition,sampling questionnaire survey was conduct in J press to obtain empirical data and further analysis.The study found that the spiritual motivation of non-material incentive is significantly related to the continuance commitment,and the balance of work and family is the intermediary variable between spiritual motivation and continuance commitment.In addition,the study also found that those who have children or senior title had higher level of continuance commitment than those who did not have children or junior title.Obviously,if the university press can take appropriate,targeted non-material incentives according to their own ability,especially the spiritual incentive measures,they can effectively retain a lot of outstanding talents despite the disadvantage in salary and authorized size.Therefore,the university press can take effective measures in two direction such as “strengthen the employee's sense of belonging,honor” and “balance the family and work” according to their financial situation and actual needs.It is hoped that the results of this paper can provide reference for the university press to solve the problem of the loss of talents.
