With the deepening of the reform of Chinese colleges and universities,Chinese colleges and universities have not only made great breakthroughs in education and teaching innovation,but also become increasingly aware of the important role of the service and quality of local university libraries in the school itself and the human resources of the whole society.Thus putting forward higher requirements to the local university libraries.People not only pay attention to the scale of the university library,but also pay more attention to the quality,efficiency and effect of the university library in a specific service,and its ability to meet the different needs of the people in the community.This kind of ability manifests both the institutional mechanism originated from the local university library and the project behavior of the local university library.But in the final analysis,it is the human problem that embodies in the concrete work personnel.Therefore,from the perspective of endogenous incentives to improve the librarians of human resources management,to improve the healthy development of the library has an extremely important role.Based on the theories of human resource management and development and endogenetic incentive,this paper analyzes the application of human resource management theory based on endogenous motivation in university library,and clarifies the human resources Development and human resource management,endogenous incentive human resource management relationship.Then,taking Liupanshui Normal University Library as the research object,this paper analyzes the status quo and existing problems of the university library endogenetic incentive,and puts forward the principles and steps of constructing the endogenous incentive plan of university library in our country.Thirdly,based on the analysis of the endogenous motivation and development of the Library of Liupanshui Normal University,this paper makes an in-depth exploration of the status quo and puts forward the reconstruction of thehuman resources management and development system based on the incentive strategy of the library.At the same time,The implementation of the effectiveness of the museum under the level of incentives to assess the analysis.Finally,this paper summarizes,once again illustrates the importance of people-centered,endogenous incentives and development to improve the level of library services and the overall performance of the organization to achieve the objectives of the University Library.It is concluded that the endogenous incentive model can effectively solve the problem of unfairness,lack of pertinence and difference in the compensation design of the library of Liupanshui Normal University,and the human resource management in the light of mental stimulation and heavy material stimulation.The main contribution of this paper is reflected in two points: First,this paper tries to construct the relationship model between the job satisfaction and incentive system of librarians,and verify the model through empirical analysis,which has certain theoretical and innovative significance.Second,based on the discussion of library encouragement mode,this paper puts forward some countermeasures and suggestions to the incentive mechanism of library staff,so as to realize the improvement of staff's work efficiency and the improvement of work performance,and finally realize the sustainable development of library.And application of the combination.
