With the increasingly fierce market competition in the transportation industry and the transformation and reform of the enterprise system,our country's railway enterprises not only face the challenges brought by the other forms of transportation,but also bear the pressure of internal operation management.As the backbone of corporate management,middle manager is the key to enhancing corporate competitiveness.Therefore,designing a scientific and reasonable training program for middle managers is of great significance for our country's railway enterprises to gain competitive advantages and obtain sustainable development.Taking the middle managers of the J-segment of the transportation organization under China Railway H Bureau Group Co.,Ltd.as the specific research objects,through the use of literature research,questionnaire surveys and interviews,from training demand analysis,training plan design,training implementation,training conversion and evaluation in four aspects,the training status of J-segment middle managers was deeply analyzed.It is found that there are problems in the current training that the analysis of training needs is not in place,the design of the training plan is not scientific,the training implementation process lacks an effective restraint mechanism,the training conversion is not ideal,and the training evaluation and feedback mechanism is not perfect,and the reasons behind the problems are explored.On this basis,combined with the results of J-segment organization analysis,task analysis and personnel analysis,the training goals for middle managers in the J-segment were determined.Then,from the aspects of training courses,training lecturers,training methods and time arrangements,the J-segment middle manager training program was optimized,and the implementation process of the training program was arranged in detail;finally,the training effect evaluation is carried out with the help of the four-level evaluation model.As a result,a set of effective and operable training programs for middle managers has been formed.In order to promote the smooth implementation of the J-segment middle manager training program,corresponding safeguard measures have been proposed from four aspects:system guarantee,organization guarantee,and corporate culture guarantee.It is hoped that the optimized design of the training program for middle managers in the J section of China Railway H Bureau Group Co.,Ltd.can provide a reference for the training work of other similar enterprises.
